影響專案團隊績效之關鍵因素 - 工作敬業之觀點

Key Factors Affecting the Performance of the Project Team - Job Engagement Perspective

摘要


研究者於過去與現在專案工作的經驗中發現,專案成員的個人敬業行為表現,會直接影響個人績效或影響其他成員,也會間接影響團體。但除了一般的敬業行為外,也發現有專案其他敬業行為產生,這些表現在人際關係、互動或者是溝通技巧上的行為上,會對於專案團隊產生影響,而衍生團隊敬業行為,然後產生特殊性的團體績效成績。 不管是組織上或者專案的人員皆可發現一些不敬業的成員,這些人在團體內如不做個妥善的處理,輕者就只是個人的績效受影響,或者是影響到其他同僚的工作,但是重者,就會影響團隊工作氣氛,漸漸導致團隊的交付的品質或時程都顧不好,被牽連整個團隊績效也會像坐溜滑梯一樣滑落到低點。專案人員的選擇可否事先考慮該員過去表現,來做為公司或單位分派的依據,此為一開始研究初衷。 在傳統的敬業相關的文獻中,大部分都是集中在探討個人的敬業部分,利用研究者服務之電子公司台北研發設計中心作為研究對象,我們運用了半結構式訪談方法,作為資料收集的出發點,運用文獻演譯的作法,比對了實際專案狀況,也利用歸納法找出專案團隊的經驗可能發生的敬業行為或績效類別。 我們可以在實務中發現,敬業的專案成員具備了文獻或學者提到的投入、活力、效能、奉獻的表現行為,也發現其他敬業因子如協調性、自發性、責任心、嚴謹、積極性的表現行為。在團體敬業部分,可以發現大家注重在有無效能顯現與奉獻的貢獻上,也察覺到有關凝聚力、責任心、信任的其他行為表現。個人敬業行為漸而影響其他同僚與團隊氣氛,進而帶動團隊敬業行為拉高團隊績效。個人的行為也會受到團隊成員間的互動關係所影響,透過比較過程,團隊內成員會觀察他人投入在工作上的程度,且與自身行為做比較,然後進而會自行調整自己的工作投入狀況。經由面試訪談,亦可以找出敬業成員的行為表現,例如想要把事情做好、有能力的、積極正向的態度、邏輯思考、溝通技巧、認真負責等等,這些的要素,都可當作人員選拔之參考點。

No matter whether in an organization or a project, some non-disciplined members can be found. If this kind of members are not handled properly, at best, may only affect the performance of the individual or affect the work of other colleagues, at worst, it will affect the team work atmosphere, and gradually lead to the bad quality of the team’s deliverables or schedule. The performance of the entire team will also fall to a low point like a slide. Thus, the selection of the project team members is very important. Therfore, the past performance of the person in advance should be first basis for the assignment. This is the original intention to start the research. In traditional literature on professional dedication, most of them are focused on discussing personal dedication. The author used Taipei R D and Design Center as the research object. The research uses the semi-structured interview method as the starting point for data collection, uses the method of literature translation compares the actual project status, and uses induction to find the professional behavior or performance category that may occur in the project team's experience. In practice, the dedicated project members may have the performances of input, vitality, efficiency, and dedication which are mentioned in the literature or scholars, and may find other professional factors such as coordination, spontaneity, responsibility, rigor, and positive performance. behavior. In the dedication of the team, you can find that everyone pays attention to the contribution of ineffectiveness and dedication, and perceives the performance of cohesion, responsibility, and trust. Personal dedication behavior gradually affects the atmosphere of other members and teams, in turn, drives team dedication behavior to increase team performance. Individual behavior will also be affected by the interaction between team members. Through the comparison process, the team members will observe the degree of other people's work and compare it with their own behavior, and then will adjust their own work input situation. Through interviews and interviews, the behavior of dedicated members can be found out. The elements such as wanting to do things well, capable, positive attitude, logical thinking, communication skills, serious, and responsible can be used as reference for team member selection.
