隨著網際網路的發達,工作不再被時間和地點所限制,工作超載所導致的壓力問題使得工作家庭平衡議題越來越受重視。在過去的研究中,大都從正面的角度來探討組織承諾和工作投入所帶來的正面影響。 本研究經由資源保存理論,同時納入正面與負面的觀點,從組織承諾出發,並藉由工作投入這個中介角色,來探討組織承諾對於工作家庭衝突和工作家庭增益的影響。本研究的研究對象為服務業人員,透過問卷的發放,總計回收520份問卷,有效問卷共492份,有效問卷回收率為95%。 經由統計分析結果發現:1.組織承諾(情感承諾和規範承諾)對工作投入有正向影響。2.工作投入對工作家庭衝突有部分正向影響。3.工作投入對工作家庭增益有部分正向影響。4.工作投入對組織承諾與工作家庭衝突之間具有部分中介效果。5.工作投入對組織承諾與工作家庭增益之間具有部分中介效果。
In the internet age, work will not be restricted by time and place any more. Overwork results in pressure problem. It makes the issue of work-family balance more and more important. In past research, the primary studies discuss the positive effect of organizational commitment and work engagement. From the viewpoint of conservation of resources, this study explores the impact of organizational commitment on work-family conflict and work-family enrichment: the mediating role of work engagement. The object of this study is who works in the service industry. The study gathered data by questionnaires. A total of 520 questionnaires returned. It collects 492 valuable questionnaires with effective rate 95 %. After statistic analysis, this study finds that: 1.Organizational commitment (affective commitment and normative commitment) has positive influences on work engagement. 2.Work engagement has partial positive influences on work-family conflict. 3.Work engagement has partial positive influences on work-family enrichment. 4.Work engagement has partial mediating effect on the relationship between organizational commitment and work-family conflict. 5.Work engagement has partial mediating effect on the relationship between organizational commitment and work-family enrichment.
