主管與部屬間信任不一致的探討:信任與知覺對方信任之觀點

The Investigation of Asymmetric Trust between Supervisor and Subordinate: General Trust and Perceived Trust Perspective

摘要


本研究以信任二元性的觀點切入,探討在二元信任不一致/知覺信任不一致對部屬效能的影響。綜觀過去組織縱向人際信任的研究,往往以單向信任的觀點去探討,較少研究同時探討主管對部屬與部屬對主管之雙向信任關係對其結果的影響,不幸的是,二元信任不一致的議題更受到學者們的忽略。因此,本研究將探討主管與部屬間的二元信任關係在普遍不一致的狀態下,二元信任不一致對部屬效能有什麼影響,分別探討在主管與部屬間的二元信任不一致與知覺信任不一致對部屬的績效表現(任務性績效表現、適應性績效表現)、建言行為(抑制性建言行為、促進性建言行為)、諫言行為的影響。 研究採用問卷調查法,以台灣本土企業工作者為研究對象,共回收了147份有效對偶問卷(主管—部屬),並以單因子獨立變異數分析,結果發現:當主管與部屬之信任不一致的狀態下,在主管信任部屬高於部屬信任主管時,部屬會展現較多的任務性績效表現、適應性績效表現、促進性建言行為、諫言行為。最後,針對本研究的結果與限制進行討論並提出未來研究方向的建議。

This research starts from the dyadic perspective of trust and explores the impact on subordinate effectiveness with general asymmetric trust / perceived asymmetric trust. Based on previous related research, it used to be focus on the perspective of one-way trust. However, few studies explored the effect of the two-way trust relationship between supervisors to subordinates and subordinates to supervisors, simultaneously. Also, the issue of asymmetric trust is more neglected by scholars. Therefore, this research studies the effect of asymmetric trust on subordinate effectiveness with the inconsistent condition of dyadic trust relationship between supervisors and subordinates. This research also investigates the impacts of general asymmetric trust and perceived asymmetric trust, respectively, between supervisors and subordinates on subordinate effectiveness, including performance (task performance, adaptive performance), voice behavior (prohibitive voice, promotive voice) and Jian-Yan behavior. This research applied the questionnaire method and received 147 valid dyad questionnaires (supervisors-subordinates). The targeted participants are leaders and their subordinates from local enterprises of Taiwan. By using One-way ANOVA, the results show that when the trust between the supervisor and the subordinate is inconsistent (the supervisor trusts their subordinate more than the subordinate trusts their supervisor), subordinate will present more task performance, adaptive performance, promotive voice and Jian-Yan behavior. Finally, this research also discusses the findings and limitations and make useful recommendations for future research directions.
