倫理領導對組織公民行為的影響並以領導者與部屬交換關係、組織公平和工作投入為中介變數

摘要 在現今競爭激烈的市場中,員工就是公司的重要資產和創造收入的來源。具備倫理領導的主管與部屬之間維持著良好的關係品質,提升部屬對工作的動力和付出,並讓公司更具有競爭力。當部屬受到主管好的對待,進而產生組織公民行為協助其他同事的成長以及提供對組織有利的意見。因此本研究認為倫理領導讓員工產生組織公民行為是一個重要的項目,亦是公司必須關注的議題。 本研究從社會交換理論觀點,探討組織公平、領導者與部屬交換關係以及工作投入與倫理領導對組織公民行為之關係,經由文獻探討及邏輯推理,建立研究架構並提出研究假設。本研究採問卷方式蒐集資料,總共發放197份問卷,回收197份問卷,有效問卷158份,計有效問卷回收率80.22%。 實證結果發現:倫理領導對組織公民行為有顯著影響;LMX對倫理領導與組織公民行為間關係具中介效果;組織公平對倫理領導與組織公民行為間關係具部分中介效果;工作投入對倫理領導與組織公民行為間關係具中介效果。根據研究結果,本研究提出進一步討論並對後續研究提出建議。

Abstract Nowadays, employees are the important assets to create the source of revenue in this competitve market. Managers who own the ability of ethical leadership and maintain good relationship with subordinates can motivate employees to work harder and keep companies competitve. The atmosphere of organizational citizen behavior will spread around companies when managers treat their subordinates fair or even better. Due to the positive effect of organizational citizen behavior, employees will help each other and provide beneficial ideas to firms. Therefore, this research shows that ethical leadership management will establish organizational citizen behavior between employees and which is the main issue that should be discussed. The research is based on social exchange theory, discussing organizational justice ,quality of leadership and effects to organizational citizen behavior between job involvement and ethical leadership.A total of 197 questionnaries returned. It collects 158 valuable questionnaires with effective rate 80.22%. The empirical result says, ethical leadership has prominent effect on organizational citizen behavior. Ethical leadership has prominent mediating effect to organizational citizen behavior and LMX. Ethical leadership has prominent mediating effect to organizational citizen behavior and . organizational justice. Ethical leadership has prominent mediating effect to organizational citizen behavior and job Involvement.According to the result, the research provides a further discussion and recommendations to the follow-up research.
