校長領導風格、教師工作投入與工作滿足關係之研究—以高雄縣市高職學校為例

摘要


ㄧ所學校能否提供優質的服務品質,與校長的領導風格、教師工作投入有著密切的關係,更對學校的生存與否具有絕對性的影響力。不同的領導人有不同的領導風格,所產生的效能也必然不同,不僅和教師的工作滿足相關,同時也影響到教師工作投入的程度。因此,本研究目的:一、找出影響高職教師工作投入的主要因素。二、分析各項工作投入因素對工作滿足的影響效果。三、了解校長不同領導風格和教師工作投入的相關情形。四、分析校長不同領導風格對教師工作滿足的影響效果。五、比較不同個人特質的教師在工作滿足上的差異性。本研究以高雄縣市十所高職學校教師為對象,使用「高職教師對學校狀況的知覺問卷」,內容包含「教師背景特質」、「校長領導風格」、「教師工作投入」與「教師工作滿足」,利用SPSS統計軟體,分別以平均數、標準差、t檢定、因素分析、單因子變異數分析、及迴歸等方法加以分析。研究結果發現:高職教師在工作投入及工作滿足的現況良好,校長領導風格與教師工作投入有顯著相關,校長領導風格對教師工作滿足、教師工作投入對教師工作滿足均有顯著的正向影響。在教師背景特質方面,男性教師的工作滿意明顯高於女性教師;未婚教師的工作成就明顯高於已婚教師;在學校類型方面,位於高雄縣的高職教師可獲得較高滿足。本研究根據上述研究結果,提出結論及建議,以提供教育主管機關、高職校長、高職教師及未來相關研究之參考。

Whether or not a vocational high school can provide excellent service quality, the leadership style of a school principal and teacher’s job involvement involve intense relation, and furthermore, it has significant influence on the school’s survival. Thus, a different leader has a different leadership style, and without any doubt, has different results. Not only does it have something to do with a teacher’s job satisfaction, but also influence teacher’s job involvement. The main purposes of this study are as following: 1. Finding out the main factor that influences teacher’s job involvement at a vocational high school. 2. Analyzing the effect of all the factors of the teacher’s job involvement on job satisfaction. 3. Understanding the relevance of the teacher’s job involvement from different principals’ leadership styles. 4. Analyzing the differences of the teacher’s job satisfaction from different principals’ leadership styles. 5. Comparing the differences of the job satisfaction from different teachers’ personality traits. 「The questionnaire of the teachers’ recognition of the vocational high school toward the situation of the school」is adopted in this study, sampling 10 vocational high schools in Kaohsiung. Teacher’s basic information, principal’s leadership style, teachers’ job involvement, and teachers’ job satisfaction are included in this study. The data gathered was analyzed through software SPSS using statistic methods of mean, standard deviation, t test, analysis of factor, one way ANOVA, and regression analysis. The results found in this study show that the vocational teachers’ status quo of job involvement and satisfaction is good. The leadership style of a school principal is highly related to a teacher’s job satisfaction. The leadership style of a school principal and teacher’s job involvement has remarkable positive influence on a teacher’s job satisfaction. In the aspect of teacher’s basic information, male teacher’s job satisfaction is obviously higher than that of female teacher. Unmarried teacher’s job achievement is obviously higher than that of married teacher. In the aspect of school type, the teacher of the vocational high school located in Kaohsiung County acquires more job satisfaction. The conclusion and suggestions are formed according to the study results above and will be provided to the educational administration, principal and teacher of the vocational high school, and as reference for the future study.
