中華郵政民營化過程中組織溝通和工作投入之研究

摘要


在面臨全球化潮流的趨勢中,各國政府為提升國家競爭力,莫不積極尋求創造政府的附加價值,藉以提高國家的競爭力。惟變革勢必牽動公務人員的異動,諸如工作權的保障、薪資、福利等,面臨這些不確定因素,員工對變革的認知、組織之溝通、工作投入的狀況勢必有不同程度的顯現。 本研究的目的在探討中華郵政在民營化過程中,組織溝通的良窳、員工對民營化認知面向和工作投入程度的關連性,針對中華郵政現職員工,取得152份有效樣本進行分析,獲得以下主要實證結果: 一、民營化過程中,組織溝通效果越好的員工,對於工作投入之程度較高。 二、民營化過程中,組織溝通效果越好的員工,對民營化認知的程度越趨向正向。 三、民營化過程中,對民營化認知程度較為正向的員工,其工作投入程度較高。 四、 民營化過程中組織溝通的效果,會因個人屬性不同而有差異。 五、 民營化過程中民營化認知程度,會因個人屬性不同而有差異。 六、 民營化過程中工作投入程度, 會因個人屬性不同而有差異。

Each government tried to improve national competition when facing globalization. Governments improved their competition through aggressively creating add-value. But reforms will influence the exchange of civil service workers like protection of working right, salaries, and benefits. Facing these uncertain factors, the reforming cognitions of workers, corporate communications, and working involvement would have different level of appearances. This paper discussed the relationship among corporate communications, the reforming cognitions of workers, and working involvements in Chunghwa Post Co when making privatization. This paper uses 152 valid samples from workers in Chunghwa Post Co. and our results are as follows: 1. Workers with better corporate communication will have higher working involvements when Chunghwa Post Co is privatizing. 2. Workers with better corporate communication will have more positive reforming cognitions when Chunghwa Post Co is privatizing. 3. Workers with more positive reforming cognitions will have better working involvement when Chunghwa Post Co is privatizing. 4. The effect of corporate communication will be different because of personal characteristics when Chunghwa Post Co is privatizing. 5. The level of reforming cognitions will be different because of personal characteristics when Chunghwa Post Co is privatizing. 6. The level of working involvements will be different because of personal characteristics when Chunghwa Post Co is privatizing.
