本研究論文藉由個案研究的寫法,探討台灣工業電腦科技公司因其產業特性,針對不同工業類別客人而有不同的組織產品線對應,而產生組織範疇較大且分支眾多的現象。身為管理者需如何面對時常變動的組織架構?並在業績導向的績效評估標準下且被排擠打壓的情況下,如何在自我實現需求期待與工作內容上尋求達平衡滿足的狀態且能夠有好的業績表現?本文個案中所闡述的組織涵蓋客製品與標準品範疇,管理者在面對不同的產品特性時,其領導行為是否對產品與自我發展產生不同影響? 而大組織中人員繁雜,各樣的溝通在跨部門間、上下屬間所引發的關係衝突形式,對於組織績效與團隊滿意度所產生的影響為何? 援引馬斯洛自我實現心理需求理論、組織管理理論中的、組織衝突類型、領導行為與風格等研究理論、工作生涯規劃與發展,來試圖解釋在實務案例中所面臨的問題與情況,並從過去理論研究中尋找思考方向,提出可能的解決方案。使教師在理論與實務上結合與實踐。
This story is related to a leader/manager Chang that faced a suppressed working environment in the industrial computer product team that located in a famous Taiwan industrial computer company. The situation that manager Chang confronted is the job description and position is not clearly, especially in a cross-function, versatile product lines working group. The resource is limited, but the performance outcome requirement is still on the highest. The overall performance of working group that director Liao leaded is not always in the target. Manager Chang is considering how to do the next step to keep going his working development. What is the destination that manager Change wants to go? Is director Liao leadership style the main factor to affect the organization operating performance? Does the low organization performance attribute to the leader behavior? Reviewing on kinds of organizational psychology theories and organization behavior papers, we would like to base on these reviews to guide a discussion on the topic of self-actualization, team conflicts, leadership style and self/organization development. In the further step, we try to provide some solutions of the problem that the story confronted for instructors’ reference. The main point of this thesis is to provide a study case combined with theory and real story as instructors’ presenting material. This material is good for the class such as group confliction and management, leadership style and behavior, self/organization development.
