幼兒園園長分布式領導之研究

摘要


本研究旨在探討幼兒園園長分布式領導在幼兒園之適用現況,不同背景變項教保人員在幼兒園園長分布式領導之差異,不同背景變項幼兒園在幼兒園園長分布式領導的差異情形,以及探討分布式領導運用於幼兒園之現況。主要採用調查研究法及訪談法兩者並行,以「幼兒園園長分布式領導評估量表」及「幼兒園園長分布式領導訪談大綱」等工具進行研究。 研究對象以台灣地區公、私立幼兒園現職教保人員,隨機抽取500位研究,工具為「幼兒園園長分布式領導評估量表」,量化研究採用描述性統計、t檢定、單因子變異數分析、薛費多重比較等方法進行統計分析;質性研究以園長及教保人員進行深度訪談,藉以分析分布式領導在幼兒園領導時可以應用的策略及啟示。研究結果討論如下: 一、幼兒園園長分布式領導實踐為中上程度。 二、幼兒園不同性別、年齡、學歷、服務年資、職務的教保人員在幼兒園園長分布式領導部分有顯著差異。 三、不同地區、經營屬性、規模、歷史、園長性別、園長學歷之幼兒園在幼兒園園長分布式領導部分有顯著差異。 最後依據結論提出建議,供教育行政機關、幼兒園園長、及後續研究者進行相關研究參考,期有俾於幼兒園教育之進步與發展。

Abstract This research is meant to explore the phenomenon that the distributed leadership applies in preschool environment in the following aspects: The differences between the perception of preschool educators with various backgrounds and distributed leadership of directors. The differences between multiple background variables of different preschools and distributed leadership of directors. Exploring the current situation that distributed leadership is implemented in the preschools.This research applied both survey and interview method. Use the following two researching tools: “Preschool Distributed Leadership Assessment Survey” and “Interview Guide for Preschool Directors’ Distributed Leadership.” The researching objects are Taiwanese public and private preschool educators. Randomly selected 500 educators and used "Preschool Distributed Leadership Assessment Survey" as its tool. The quantitative research implemented descriptive statistics, reliability analysis, t-test, and one-way multivariate analysis of variance, Scheffé multiple comparison methods as analyzing instruments. The qualitative research used in-depth interviewing method with kindergarten directors and teachers, so as to obtain application strategy and enlightenment by analyzing distributed leadership in preschool. The researching results are discussed as follows: 1.Perception of preschool educators on its director’s distributed leadership is in a middle-upper extent. 2.The significant difference in the perception of director’s distributed leadership between preschool educators in various gender, age, education, length of service, and duties. 3.The significant difference of distributed leadership for different regions, operating attribute, scale, history, and the gender and education level of preschool directors. Finally, make recommendations based on the conclusions. The research could be a reference to educational institutes, directors of preschools, and researchers conducting follow-up research; moreover, hoping that it could improve the development of preschool education.
