教保服務人員知覺幼兒園長轉型領導、工作壓力與因應策略之關係

A Study on the Relationship between Transformational Leadership of Preschool Principals, Job Stress and Coping Strategies of Preschool Teachers

摘要


本研究之目的在探討幼兒園長轉型領導、教保服務人員工作壓力與因應策略關係,以文獻分析和問卷調查方式進行。首先,利用文獻分析歸納整理出園長轉型領導、教保服務人員工作壓力與因應策略的內涵,並以開放式題項來蒐集幼兒園教保服務人員工作壓力因應策略,進而編製幼兒園長轉型領導、教保服務人員工作壓力與因應策略的量表作為研究工具。以中彰投地區立案幼兒園教保服務人員為研究母群,抽取正式問卷樣本405人,資料以平均數、標準差、信度分析、t考驗、單因子變異數分析、薛費法多重比較、皮爾森積差相關、逐步多元回歸等統計方法進行分析,獲致研究結果如下: 一、中彰投地區教保服務人員知覺幼兒園長轉型領導為中上程度,得分高低依序為:尊重信任、智識啟發、激發鼓舞與魅力影響、建立願景、個別關懷;教保服務人員知覺工作壓力為高壓程度,得分高低依序為:工作負荷、工作回饋、人際關係、教學自主;教保服務人員運用壓力因應策略為中上程度,得分高低依序為:理性思考、解決問題、情緒調適、尋求支持。 二、中彰投地區園長轉型領導會因幼兒園性質、規模、地區、教保服務人員兼任行政之不同而有顯著差異;教保服務人員工作壓力會因幼兒園性質、規模、地區、教保服務人員年齡、專業背景、任教年資、兼任行政之不同而有顯著差異;教保服務人員壓力因應策略會因幼兒園地區、教保服務人員年齡、專業背景、任教年資、兼任行政之不同而有顯著差異。 三、幼兒園長轉型領導與教保服務人員工作壓力呈現負相關;教保服務人員工作壓力與因應策略呈現正相關;教保服務人員工作壓力因應策略與園長轉型領導呈現正相關。 四、園長轉型領導能有效預測教保服務人員工作壓力,且以尊重信任之預測力最強;教保服務人員工作壓力能有效預測因應策略,且以工作回饋與教學自主之預測力最強;背景變項能有效預測園長轉型領導,且以幼兒園性質之預測力最強;背景變項能有效預測教保服務人員工作壓力,且以幼兒園性質之預測力最強。

The objectives of this investigation would be to investigate the relationships between transformational leadership of preschoolprincipals, job stress of the preschoolteachersand copingstrategies. The investigation was divided into literature review and questionnaire investigations. Literature review was first carried out to organize contents on transformational leadership of preschoolprincipals, job stress of preschoolteachersand copingmeasures. Open-ended questions were used to compile strategiescoping to job stress of preschoolteachersin order tocompose a quantitative table and research tool on preschoolprincipals transformational leadership, preschoolteacherjob stress and copingstrategies. This investigation targetedpreschoolteachers of registered preschools in Taichung, Changhua and Nantou regions. 405 individual questionnaire responses were sampled. The data underwent statistical analyses such as averages, standard deviation, reliability analysis, t test, one-way ANOVA, Schêffe Multiple Comparisons, Pearson product-moment correlation and stepwise multiple regression. Results are listed in the following: 1.Preschool Teachers of Taichung, Changhua and Nantou regions rated the use of transformational leadership of preschoolprincipals at mid-high levels. The top scoring items, in descending order, were - respect and trust, inspiring knowledge, encouragement and charismatic influence, future prospects and individualized care.Preschool teachers of Taichung, Changhua and Nantou regions exhibited high levels ofjobstress. The top scoring items, in descending order, were - job load, job compensation, interpersonal relationships, and teaching independence.The utilization of copingStrategies to jobstressby preschool teachers of Taichung, Changhua and Nantou regions were rated at mid-high levels. The top scoring items, in descendig order, were - rational thinking, problem solving, emotional adjustment, and seeking support. 2.Significant differences exist for transformational leaderships of preschoolprincipals in Taichung, Changhua and Nantou regions due to characteristic, scale and location differences of the preschools andthe type of administrative responsibility preschool teachers bear.Significant differences exist for job stress of preschool teachers in Taichung, Changhua and Nantou regions due to characteristic, scale and location differences of the preschools, preschool teachers'' age, professional background, teaching experience and administrative responsibility.Significant differences exist for policies responding to preschool teachersjob stress in Taichung, Changhua and Nantou regions due to location differences of the preschools, preschool teachers'' age, professional background, teaching experience and administrative responsibility. 3.Transformational leadership of preschoolprincipals and job stress of preschool teachersexhibited an inverse relationship. Job stress of preschool teachers and copingstrategies exhibited a positive relationship.CopingStrategies to job stress of preschool teachers and preschoolprincipals'' transformational leadership exhibited a positive relationship. 4.Transformational leadership of the preschoolprincipals was able to effectively predict job stress of the preschool teachers, and was most evident in respect and trust. Job stress of the preschool teachers was able to effectively predict the copingstrategies, and was most evident in work compensation and independent teaching.The background variable was able to effectively predict the preschoolprincipals'' transformational leadership, and was most evident in the preschool characteristic.The background variable was able to effectively predict job stress of the preschool teachers, and was most evident in the preschool characteristic.
