本研究旨在瞭解社工人員的工作價值觀、工作投入與工作幸福感之相關情形。近年來,政府開始積極重視社工的工作條件,以冀穩定社會工作人力。除了薪資福利與工作環境改善外,社工本身的工作價值觀、對於工作的投入程度,將會影響工作上的幸福感受。然而,國內目前探究社工工作者之正向感受的相關研究較少。因此,本研究針對272位社會工作經驗達一年以上,且目前仍持續就業中的社工人員進行問卷調查。依據統計分析結果發現,參與社工的服務年資越長、工作價值觀越正向、工作投入越深,其工作幸福感則越高。此外,參與社工的工作價值觀會透過其工作投入,進而影響工作幸福感。根據本次調查結果,研究者建議參與社工可以時時剖析自己對於工作的價值觀,檢視自己的工作投入情形,以助提高工作的幸福感,而單位組織也應給予社員人工作回饋與支持,創造參與社工的歸屬感,強化工作的幸福感。
The research primarily focused on the relationship between work values, work engagement, and job well-being. In recent years, the Taiwanese government has paid more attention to working conditions of social workers, in order to stabilize the social workforce. However, this study seeks to examine the assumption that apart from salary welfare and the improvement of the working conditions, the social workers' work values and the degree of work engagement may also affect their job well-being. Notably, at present, there is not much being done regarding the positive feeling of social workers in Taiwan. Against this backdrop, this study conducted a survey of 272 social workers who have more than one-year social work experience, and are still employed. As to the research findings, it is evident that the participants feel more job well-being, when their service longevity is longer, work values are more positive and work engagement is deeper. Moreover, work values have an indirect influence on job well-being through work engagement. Finally, the study suggests that social workers should look into their own work values, examine their work engagement for the potential increase of their job well-being. What is more, institutions and originations should support their social workers by offering feedback and providing resource. By so doing, work belongingness can be increased and job well-being will be strengthened for social workers.
