本研究主旨在探究「孤新社工」所面臨的職場困境。運用質性研究之深度訪談方法收集資料;以立意選樣的方式訪問6位年資不滿3年的孤新社工。研究發現重點如下:「孤」與「新」的雙重困境主要呈現在:(一)組織文化中因社工是少數,專業難被認可。(二)專業督導的缺乏使得新進社工在接手任務、服務提供、危機處理上都會遇到徬徨無措,累積下來可能會產生挫折感、低自我價值感。(三)孤新社工向外尋求專業的協助,可說是自力救濟,除了自己的非正式管道,也運用網路資源。但是其中的幫助也都有其限制。(四)孤新社工留任的考慮除了勞動條件外,還有對於組織的發展空間、自我專業成長等因素的考量。最後提出政策與實務上的建議。
The purpose of the paper is to explore the workplace challenges of novice social workers without professional supervision. Six research participants were selected by both snowball sampling and internet recruiting. The main findings are as follows: (1) Recognition of social workers as one type of professionals had not been developed well. (2) The lack of professional supervision not only affected service provisions, but also increased the social workers' sense of frustration and lowers their self-esteem. (3) Social workers primarily sought help from informal personal networks and internet information to secure professional suggestions. Strengthening the link between novice social workers without supervision and professional organizations was essential. (4) The turnover intentions of social workers depended on working conditions, potential capacity of organizations, and personal career planning. Finally, suggestions for novice social workers, social service organizations, professional associations and governments were presented.
