依據社會交換與關係概念的看法,人際間的關係穩固時,會因互惠與信任兩大基礎原則,使得員工從事同事間的知識分享與組織公民等行為。本研究乃以社會交換理論探討組織中社會支持、組織信任、關係品質、知識分享與組織公民行為間的關係。在統計分析與抽樣上,本研究主要以路徑分析來探討各研究變項間的影響效果,並且以銀行業為此次的研究對象。經實徵分析後發現,知識分享的確受到社會支持、組織信任、關係品質等因素的影響,且知識分享本身亦與組織公民行為有關。根據所得之研究結果,本研究討論其在實務上與理論上的意涵,以期能對後續研究者有所啓發,並提供業界在推行知識分享時之參考。
Based on the importance of knowledge sharing behavior to an organization, the present study investigates the relationship among organizational trust, types of intra-organizational relationship, organizational citizenship behaviors and knowledge sharing behaviors drawing the viewpoint from social exchange theory and relationship theory. Through sampling from the bank industry, empirical results show that social support, organizational trust, and organizational relationship have positive effects on knowledge sharing behaviors. The present study also finds that knowledge sharing behavior has significant influence on organizational citizenship behaviors. Based on the results generated, there are some implications and suggestions will be offered for practices and academic field.
