某醫學中心儲備護理長行政能力之初探

The Effect of a Management Development Program to Promote Senior Nurses' Competency in Administration

摘要


本研究在探討行政能力訓練方案,對資深護理師自覺行政管理能力之成效。採時間系列單組前後測研究設計,針對某醫學中心25位資深護理師,介入結合課室教學、實見習教學的行政能力訓練方案,資深護理師在課室教學結束後,先見習、後實習,見實習時間各爲2個月。以結構式問卷評量資深護理師在課室教學前後、見實習教學前後的自覺行政管理能力之差異。全部的資深護理師是一起上課,個別見、實習、一同接受後測評量。結果發現領導管理行政訓練能顯著提升資深護理師課室教學後(t(下標 (21))=-3.683; p=0.001)、見習前(t(下標 (20))=-4.363; p=0.000)與實習後(t(下標 (20))=-4.524; p=0.000)的自覺行政管理能力。完成課室、見實習之後,資深護理師的行政管理能力以人際溝通方面得分最高(F=9.34; p=0.01),資財管理得分最低(F=12.68; p=0.00)。研究結果可提供醫療機構往後對資深護理師行政管理訓練時之參考。

The purpose of this study was to explore the effect of a management development program to promote senior nurses' competency in administration. The research program was designed with a purposive sampling and pre-& post-test evaluation with time series. Twenty-five senior nurses were selected from a medical center in Taipei, Taiwan. The management development program included three sections: class teaching, two-month clinical apprentice, and two-month clinical practice. Structured questionnaires were used for self-evaluation before and after the completion of class teaching, before and after the completion of apprentice, and before and after the completion of practice. The results showed that senior nurses had higher mean scores after teaching classes (t(subscript (21))=-3.683; p=0.001), before apprentice (t(subscript (20))=-4.363; p=0.000), and after practice (t(subscript (20))=-4.524; p=0.000). Senior nurses had the highest mean score of ”relationship and communication” (F=9.34; p=0.01) and the lowest mean score of ”financial and cost effect” (F=12.68; p=0.001). The findings of this study may be used as a reference for healthcare institutions in providing management development programs to promote senior nurses' competency in administration.
