護理人員推動母乳哺育領導能力之探討

An Exploratory Study on Nursing Leadership in the Breastfeeding Promotion Group

摘要


本研究以低結構問卷方式探討護理人員在推動母嬰親善工作所扮演的角色及其領導功能。針對八位母嬰親善醫院之核心護理人員採用錄音方式進行深度訪談,並以內容分析法進行資料分析。研究結果發現在跨部會層級及「醫主護隨」的推動委員會中,護理人員雖然有不易克服的「順從者」刻板印象,然而運用僕性領導中肯定自我、具同理心、貢獻自己、具說服力、彈性調整自我及建立威信的精神,成功的展現母嬰親善之領導能力。在這過程中也面臨了一些困境,包括未能掌握關鍵決策權、跨科跨級溝通協調不易、及同仁面臨改變之浮動情緒。本研究結果可以作爲發展醫院內跨部會護理領導角色相關議題之參考。

The purpose of this study was to explore nursing roles and nursing leadership in a breastfeeding promotion group. Eight key nursing staff participated in interviews. The results showed that servant-leadership strategies applied by key nursing staff included being self-confident, being empathetic, giving of themselves, being persuasive, being self-adjusted, and being authoritative, which are the characteristics of servant-leadership. Without the authority to make major decisions, these key nursing staff encountered difficulties, including cross-section and cross-grade communication, and organizational changes. In a doctor-dominant hospital culture, nurses using servant-leadership have successfully led breastfeeding promotion groups to win local accreditation for ”baby-friendly” hospitals, and have actually promoted breastfeeding. This study could be used as a source of reference in relation to the development of nursing leadership in a cross-professional group.
