直銷商角色壓力、工作滿足、組織承諾與組織公民行為關聯性之研究

The Relationships among Role Stress, Job Satisfaction, Organizational Commitment, and Organizational Citizenship Behavior: An Example on Direct Distributors

摘要


本研究經由變異數分析結果顯示,除性別之外,其餘人口統計變數對角色壓力均有顯著差異;所有人口統計變數對組織承諾皆有顯著差異;年齡、年資與獎銜對組織公民行為有顯著差異。利用結構方程模式驗證本研究所構建之角色壓力、工作滿足、組織承諾與組織公民行為關係模式所得結果如下:1.角色壓力會負向影響直銷商之工作滿足。2.直銷商之工作滿足會正向影響員工之組織承諾。3.直銷商之組織承諾會正向影響直銷商之組織公民行為。4.工作滿足直接影響直銷商之組織公民行為之關係尚無法確定。實證結果顯示角色壓力會透過工作滿足與組織承諾等中介變數對直銷商之組織公民行為產生負向間接的影響效果。

All the demographic variables have significant influence on organizational commitment. Age, years of service, and pins have significant influence on organizational citizenship behavior. We use AMOS4.0 to analyze the structural model's overall degree of fit, its degree of reliability and validity, and the hypothesized relationships among the constructs based on the data sampled from 137 distributors in Kaohsiung area. The results indicate that job satisfaction and organizational commitment are the intervening factors between role stress and organizational citizenship behavior. Role stress has a negative effect on job satisfaction. It also shows that job satisfaction has a positive effect on organizational commitment and organizational commitment has a positive effect on organizational citizenship behavior. Job satisfaction does not prove an important intervening variable within this model.
