本研究探討北部某醫學中心護理人員不同個人背景變項在組織承諾、工作滿意度之差異及組織承諾與工作滿意度之關係。本研究採問卷調查法,以北部某醫學中心護理人員為研究對象,共計發放745份問卷,回收有效問卷714份,回收率95.83%。研究工具翻譯自Mowday等人(1979)所編製的組織承諾問卷Organizational Commitment Questionnaire (OCQ)與McCloskey 和Mueller(1990)所編製的McCloskey and Mueller Satisfaction Scale (MMSS)工作滿意度量表,而成的「護理人員組織承諾與工作滿意度之調查問卷」,所得資料以次數分配、百分比、平均數和標準差、獨立樣本t考驗和單因子變異數等方法加以分析,研究結論如下: 一、北部某醫學中心年齡愈長者、已婚者、教育程度為研究所(含)以上者、擔任主管階層者、服務年資愈久和服務於門診者有較高的組織承諾。 二、北部某醫學中心年齡愈長者、已婚者、教育程度為研究所(含)以上者、服務年資愈久者、主管階層者和服務於門診和急診者工作滿意度較高。 三、北部某醫學中心護理人員「價值承諾」與工作滿意度、「努力承諾」與工作滿意度及「留職承諾」與工作滿意度,均有中度的正相關。
This study investigated the relationship and differences between organizational commitment and job satisfaction of the nurses from a medical center in Northern Taiwan who have different personal background variables.It conducted which involved the nurses from a medical center in Northern Taiwan as its samples.745 participates were by stratified random sampling,714 valid questionnaires returned, and 95.83% response rate was yielded from the survey. Questionnaires compiled by Mowday, etc (1979) titled Organizational Commitment Questionnaire (OQC) and McCloskey and Mueller Satisfaction Scale (MMSS) (1990) were translated into “Nurses’ organizational commitment and job satisfaction questionnaire”, and applied in this study. Descriptive statistics, independent sample t-test, and one-way ANOVA were adapted to analyze the collected data. The major conclusions were as follows: 1. The nurses from a medical center in Northern Taiwan who performed more organization commitment were those who have older ages, married, master degree or above, worked in the executive team, served for longer years and served in outpatient department. 2. The nurses from a medical center in Northern Taiwan who showed more job satisfaction were those who have older ages, married, master degree or above, worked in the executive team, served for longer years and served in outpatient department and emergency room. 3. The correlation between “value commitment” and job satisfaction; “strives commitment” and job satisfaction; and also “retention commitment” and job satisfaction of the nurses from a medical center in Northern Taiwan were moderately positive.
