醫療保健產業在全民健保政策實施以來,健保醫療資源已趨於飽和,政府為撙節醫療資源以及改變民眾就醫習慣,近幾年在健保政策上也不斷地做調整,對醫療院所經營面而言,已產生劇大的影響。本研究在探討個案醫院隨著大環境的變化下,藉由內部管理措施對整體之影響,來探討主管領導風格與工作滿意度、離職傾向間之關係,期藉由非經濟面之因素來了解個案醫院之主管領導風格型態,以及其領導風格在各項變項之影響程度。本研究以問卷方式調查桃園縣某區域醫院之基層護理人員、醫技人員及行政人員為對象,共計發出300份問卷 ,回收有效問卷241份,所得資料採敘述性統計、相關分析、t檢定、變異數分析及迴歸分析等統計方法進行資料分析,其研究結果發現: 一、主管領導風格會顯著影響工作滿意度 部份成立。 二、工作滿意度會顯著影響離職傾向 完全成立。 三、主管領導風格與離職傾向有顯著相關 部份成立。 四、工作滿意度會對主管領導風格與離職傾向間的關係中產生中介效果 完全成立。 五、人口統計變項(性別、婚姻、教育程度、年齡、年資及服務部門)對於主管領導風格、工作滿意度與離職傾向有顯著差異 部份成立。
Since the execution of National Health Insurance (NHI) in Taiwan, the medical resources have approximately been depleted. In order to alleviate financial crisis and reduce the frequency of patient visiting, the Administration has continuously adjusted NHI policies, which generated great impacts on the business of NHI health care providers. This study investigated the impacts of hospital administrative management on the relationship among leadership style, job satisfaction and turnover intention, in order to understand the categories of leadership style and their effects. In this study, the questionnaires were submitted to primary nurses, medical technicians and administrative staff in a regional hospital in Taoyuan County. A total of 300 questionnaires were distributed, and there were 241 valid responses. Data were analyzed by descriptive statistics, correlation analysis, t test and analysis of variance. The results demonstrated as follows: 1.Leadership style affected job satisfaction is partially supported. 2.Job satisfaction affected turnover intention is significantly supported. 3.Leadership style affected turnover intention is partially supported. 4.Leadership style on turnover intention can be affected by job satisfaction. 5.Demographic variables (gender, marital status, education, age, seniority and department) were partially related to the significance of leadership style, job satisfaction and turnover intention.
