目的:宗教在人類生活與工作中,與其思想及行為息息相關。當醫療開始重視宗教介入時,醫院提供宗教支持的資源或許不只是提供患者心靈慰藉,對於每日面臨工作挑戰與生老病死衝擊的護理人員而言,可能也給予心靈層面的精神支持,本研究欲探討醫院臨床護理人員於工作領域及私人生活中的宗教支持與其工作結果之相關性。 方法:本研究為一橫斷性研究,以個別醫院臨床護理人員為研究分析單位,自行發展結構式問卷於雲嘉地區兩同等級醫院採便利抽樣發放,總共發出395份問卷,排除無效問卷,餘364份問卷進行分析,有效回收率92%。問卷內容包含宗教支持、工作結果以及基本人口學特性。宗教支持測量醫院臨床護理人員之宗教信仰強度、服務機構舉辦宗教活動與否、參加服務機構舉辦及私人生活領域的宗教活動與否、工作環境與私人生活的宗教氛圍,以及整體服務機構、個人工作單位、工作專屬空間、私人生活領域之宗教實體環境。醫院臨床護理人員之工作結果則測量其自覺身體健康感受、整體工作滿意度、整體工作壓力感受與離職意願。統計方式使用描述性、單變量與複迴歸統計分析。 結果:醫院臨床護理人員的宗教信仰強度、其服務機構舉辦宗教活動與其自覺身體健康感受呈正相關;醫院臨床護理人員參加服務機構舉辦的宗教活動、其整體服務機構的宗教實體環境與其整體工作滿意度呈正相關;醫院臨床護理人員私人生活的宗教氛圍與其自覺身體健康感受及其整體工作滿意度為負相關;醫院臨床護理人員高教育程度、有管理職位與其自覺身體健康感受呈正相關。而醫院臨床護理人員的宗教支持與其整體工作壓力感受及其離職意願無統計顯著性,但醫院臨床護理人員在目前服務機構護理臨床高工作年資與其整體工作壓力感受呈正相關,較年長之醫院臨床護理人員與其離職意願呈負相關。 結論:醫療機構可提供醫院臨床護理人員宗教支持如舉辦宗教活動並鼓勵醫院臨床護理人員參與,以及提供宗教實體環境設計,以提升醫院臨床護理人員之自覺身體健康感受、整體工作滿意度之工作結果。

English Abstract

Objective: Religion is closely related to the human thoughts and behaviors in life and at work. In health care, religious supports have been viewed as a way to support patients for spiritual healings and practicing nurses for relieving workplace burdens in facing patient illness and death. The objective of this study was to investigate the effects of religious supports on hospital nurses’ work outcomes. Methods: This was a cross-sectional study with the individual hospital nurses as the unit of analysis. Nurses working at medical units in two sampled hospitals in the Yunlin-Chiayi area were recruited in our study. Three hundred and sixty-four nurses responded with 92% response rate. A structured questionnaire was developed with the dimensions of religious belief, religious activities, religious climates, and religious physical environments from personal and facility perspectives, as religious supports. Also, nurses’ work outcomes were measured as self-rated health status, job satisfaction, work stress, and leaving intentions. Information of nurses’ personal characteristics and working status were collected. Descriptive analyses, univariate statistics and multiple regression analyses were performed in this study. Results: It was found that hospital nurses’ religious belief and hospitals’ religious activities were positively related to hospital nurses’ self-rated health status. Participating facility religious activities and the facility religious physical environment atmosphere were positively related to hospital nurses’ job satisfaction. Personal religious climates were negatively related to hospital nurses’ self-rated health status and job satisfaction. However, no statistically significant association was found between religious supports and hospital nurses’ work stress and leaving intentions. In addition, hospital nurses with longer working years had higher job stress; elder nurses had less leaving intentions; and those with higher education and management positions had higher self-rated health status. Conclusion: Religious supports could be enhanced by the health care organizations through conducting and encouraging employee participation in religious activities, and creating the religious physical environments to improve hospital nurses’ work outcomes, especially their health and job satisfaction.
