護理長可信特質與護理人員工作績效之相關性研究

中文摘要: 在台灣,護理人員對護理長的可信特質感受與工作績效相關研究較少,因此本研究目的旨在以護理人員的角度,探討護理長可信特質與護理人員工作績效的相關情形。 本研究採橫斷式研究設計,以立意取樣方式選取台北某公立區域級教學醫院之護理人員為研究對象,並以結構式自填問卷進行調查,有效問卷共511份。根據研究假設的檢定結果顯示:(1)護理人員對護理長可信特質感受與其工作績效呈正相關,同時顯示當護理長可信特質越高,會讓護理人員的工作熱誠也提高。(2)護理人員各基本屬性對護理長可信特質感受的影響皆沒有達到顯著相關。(3)護理人員之年齡、婚姻狀況、子女數、任職型態、進階層級、工作年資及與護理長共事時間,對其自評工作績效評分達統計上顯著差異。 藉由本研究結果可以鼓勵及教育容易工作績效較低的群組,藉以提高同仁的士氣及熱誠。未來可提供實務上發展護理人員對護理長可信特質評分與護理人員工作績效預測之實證依據。

Abstract: The empirical study regarding the job performance and trustworthiness of nurse staff in hospital is rarely conducted in Taiwan. This research attempts to explore the relationship between job performance, trustworthiness and personal trait. To achieve these goals, a structured questionnaire was designed and sent to the nurses in a regional teaching hospital. After collecting 511 valid pieces, the data were analyzed by descriptive statistics, Students’t-test, one-way ANOVA, Scheffe’s posterior comparison and regression analysis. The empirical analysis results show as follows: First, the head-nurse’s trustworthiness and nurse self-assessment job performance is interrelated. Second, there are not significant statistics test between the head-nurse trustworthiness and nurse personal trait. Third, there are seven significant elements between the nurse personal trait and nurse self-assessment job performance, including age, married, number of children, civil service, clinical ladder, ages of service, and ages of working with the head-nurse. The study argues that head-nurse high trustworthiness effect the enthusiasm for nursing. The head-nurse could feel the member’s self-study is also more reliable.
