桃園縣國小校長競值架構領導型態 對教師快樂影響之研究

The Influence of Principal’s Leadership Style Based on Competing Values Framework on Teacher’s Sense of Happiness at Elementary Schools in Taoyuan County

摘要


本研究旨桃園縣國民小學校長競值架構領導型態對教師快樂之影響。主要研究目的為:瞭解桃園縣國民小學校長競值架構領導型態及教師快樂之現況;探討不同背景變項的教師,在校長競值架構領導型態及教師快樂的知覺差異情形及預測力。 為達研究目的,本研究透過文獻探討與問卷調查的方式。問卷調查方面依據理論基礎,編製「校長競值架構領導型態問卷」,及「教師快樂問卷」,進行調查研究。最後綜合文獻探討與問卷調查結果,並提出具體建議。 本研究調查對象為桃園縣國民小學教師,本研究調查共發出1614份問卷,共回收1221份,有效問卷問卷為1154份,佔總回收問卷之94.5 ﹪。經資料處理與分析後,本研究之主要結論如下: 一、國民小學教師知覺競值架構校長領導型態以「經紀人」型態最高,當前校長領導情況趨於中上程度。 二、國民小學教師知覺教師快樂之平均數以「和諧抒壓」層面最高,當前國小教師快樂情況趨於中上程度。 三、「年齡50歲以上高於31歲至40歲及30歲以下教師」、「擔任職務教師兼主任高於科任老師、科任老師高於級任老師」、「學校規模12班以下高於13-24班」之國民小學教師知覺校長競值架構領導型態有顯著差異。 四、「年齡50歲以上高於30歲及30歲以下及31歲至40歲」、「擔任職務教師兼主任高於科任老師、級任老師、教師兼組長」、「服務年資21年以上快樂知覺高於未滿5年」之國民小學教師知覺到之教師快樂有顯著差異。 五、校長競值架構領導型態與教師快樂呈現「中度正相關」。 六、預測力推論,校長多運用「輔助者」、「協調者」領導教師快樂知覺將較高。

The aim of this study attempts to explore how principal’s leadership style based on competing values framework influence on teacher’s sense of happiness at elementary schools in Taoyuan County. This study may be of importance in explaining the dynamic relationships between the two variables nowadays. Several research questions addressed in this study included that (1) perceived differences in sense of happiness in teachers with different background were associated with competing values leadership style of principals; and (2) a prediction model was developed by analyzing the relationships between the two variables. To achieve purposes mentioned above, a review of relevant literature was essential to elaborate research questions. The method to carry out this study was using a survey comprised of two questionnaires, “Principal’s Leadership Style bBased on Competing Values Framework Leadership of Principals Questionnaire” and “Teacher’s Sense of Happiness Questionnaire”. The participants in this study were selected from the population of teachers served at elementary schools in Taoyuan County. 1614 copies of a personal questionnaire were sent to individuals, with a response rate of 75.65% (1221 returned), and 1154 copies of questionnaire were valid with 94.5% returned. The analysis utilized the SPSS statistical software package, and the findings of this study were described as follows: 1. Most primary teachers chose “Broker Style” as their first perception of competing values leadership style of principals, the second “Producer Style”, and the last “Director Style”. The level of competing values leadership style of principals in the framework currently was high-intermediate. 2. Most primary teachers chose “Harmony and Relax” as their first perception of sense of happiness, the second “Professional Performance”, and the last “Spiritual Sustenance Activities”. The level of primary teacher’s sense of happiness in the framework currently was high-intermediate. 3. Primary teachers with different background variables of “Age”, “Position” and “school scale ” significantly differ in perception of competing values leadership style of principals. 4. Primary teachers with different background variables of “Age”, “Position” and “Years of Service” significantly differ in perception of sense of happiness. 5. Competing values leadership style of principals and teacher’s sense of happiness have been shown to be intermediately positively correlated with one another. 6. The prediction model based on this study indicated that leadership style of “Facilitator Style” and “Coordinator Style” for principals were beneficial to teacher’s perception of sense of happiness.
