特教行政工作的理想與挑戰-國中特教組長的聲音

摘要


本研究採質性研究中紮根理論的方式,以半結構的深度訪談方法,聆聽九位任教於國中階段特教組長的聲音,探究特教行政工作的整體樣貌,並進一步探索特教組長在角色知覺、角色認同與角色實踐的情形。 本研究的發現與結論如下: 一、學校特教行政工作主要受個人、學校生態及二者交互作用的影響。特教組長不論因何因素擔任行政職務,其對理想角色功能的知覺、認同,與其在現實的工作內容中角色實踐歷程之整體感受,會衍生出角色和諧或角色衝突的情形;當其面對角色衝突時,則需於理想與現實之間進行自我調適。 二、特教組長對自我的角色知覺,影響其角色認同,進而進行角色實踐。而在角色實踐後的感受與自我評價,會修正其角色認同,然其對該職務角色知覺並未改變,僅只是調整角色認同的方式,期透過協助他人擔任特教組長工作,以達成心目中理想的特教組長樣貌。 最後根據研究結果,研究者進行反思,並針對特教教師兼任特教組長之職前與在職訓練,及特教組長於學校執行特教行政工作之相關支持配套提出建議。

The purposes of this qualitative study were to explore special education coordinator’s role perception, identity and performance. In-depth semi-structural interviews were conducted with nine special education coordinators by using grounded theory approach to capture the dominant themes of their voices. Major findings include: School special education administration is influenced by personal, social ecology of school, and the interaction between the two of them. In spite of the reasons why they serve as special education coordinators, the participants' perception and identity of ideal role function, and their actual role performance create role coherence or conflict. When they encounter role conflicts, they have to adjust their ideals in accordance with the realities. Special education coordinators’role perception for themselves affects their role identity and role performance. The experience and self-evaluation of role performance in turn results in revision of their role identity, although not their role perception. In adjusting their own role identity, they would alternatively expect others to realize that ideal role with their assistance. This study further discusses the findings and proposes recommendations to provide framework about special education teachers’ pre-service and in-service trainings of special education administration, and suggests forming complementary measures to support special education coordinators’ work at school.
