國民中學組織政治行為與組織信任關係之研究-以桃竹苗四縣市為例

摘要


本研究主要目的在探究桃竹苗四縣市國民中學學校教育人員組織政治行為與組織信任之現況,並探討兩者之間的關係,最後根據研究結果,對相關學校教育人員提出具體建議。為達前述研究目的,本研究採問卷調查法進行研究,首先蒐集與探究相關文獻,其次依據文獻所得,編製「國民中學學校組織行為與組織信任調查問卷」,作為研究工具。本實徵研究係以桃竹苗四縣市公立國民中學學校教育人員為研究母群體進行抽樣,總計抽取46所國民中學,共發出713份問卷,回收626份,回收率87.78%;扣除無效問卷後,總計有效問卷為565份,有效率達79.24%。問卷處理採SPSS for Windows12.0版統計套裝軟體進行統計分析。 綜合文獻探討及調查研究結果之發現,獲致以下結論: 一、目前學校教育人員較常運用之組織政治行為類型為法理訴求與形象管理;而較少運用之類型為保持彈性與資源運用。 二、目前學校教育人員之整體組織信任情況良好;各組織信任層面中又以對學校同事的信任程度較高;以對學校主管的信任程度較低。 三、男性學校教育人員組織政治行為運用的頻率高,運用類型較多變,並且對學校的信任情況也較好。 四、學校行政人員組織政治行為運用的頻率較高,運用類型較多元,並且對學校的信任程度亦較佳。 五、學校教育人員運用影響結盟和保持彈性此二類組織政治行為情況愈頻繁,對學校的信任程度則愈低。 六、學校教育人員運用形象管理和法理訴求此二類組織政治行為的頻率愈高,對學校的信任程度愈高。 最後,依據本研究所獲之結論,研究者針對學校行政主管、學校教育人員以及未來研究者提出相關建議,以供參考。

The main purpose of this research is to investigate the present situation and to discuss the relationship between the organizational political behaviors and the organizational trusts in the faculties of junior high school in Taoyuan County, Xinzhu County, Miaoli County and Xinzhu City. In addition, according to the results of this research, the researcher provides some concrete suggestions for educational administrative managers and the faculties. In order to achieve the purposes of the research, the researcher adopts the method of questionnaire survey. First of all, the researcher obtains previous related results through collecting, analyzing and integrating the literature. Secondly, based on the results of the literature review, “The questionnaire for organizational behaviors and trusts in junior high schools” developed. Then, the questionnaires are delivered to school faculties in 46 junior high schools in Taoyuan County, Xinzhu County, Miaoli County and Xinzhu City. Eventually, there are 713 questionnaires are sent out and 565 effective questionnaires are retrieved. The conclusions, derived from the literature review and the questionnaire survey, are as follows: 1.The school organizational political behaviors that faculties apply frequently are “appeals for legitimacy and ration” and “image management”. 2.The present situation of organizational trusts toward schools is well, and there is a higher trust degree among school colleagues than toward school managers. 3.Male faculties more frequently and diversely use organizational political behaviors, and have better trusts toward schools. 4.School administrators more frequently and diversely use organizational political behaviors, and have better trusts toward schools. 5.The higher frequency faculties apply organizational political behaviors: “forming alliances” and “keeping flexibility”, the less they trust schools. 6.The higher frequency faculties apply organizational political behaviors: “appeals for legitimacy and ration” and “image management”, the more they trust schools. The conclusions of the study are proposed will be the reference for the administrative managers, the faculties in junior high schools and the future researchers.
