企業實施團隊教導之研究

摘要


本研究旨在研究企業實施團隊教導之現況及其影響因素。本研究採質化研究中的多重個案研究法,以訪談的方式收集資料。經過訪談資料及文件資料的分析後,得到下列結論: 一、 企業實施團隊教導之現況,包括團隊教導的行為、團隊教導的方式、團隊教導的時機、團隊教導的態度、團隊教導的特性五個面向。 (一) 團隊教導的行為包括建立團隊規則、激發熱忱、師徒相傳、觀察成員行為、協助成員面對及預防問題、引導學習、建立正向的團隊氣氛等。 (二) 團隊教導的方式包括正式型態及非正式型態。 (三) 團隊教導的時機包括成員所面對狀況超出授權範圍、工作結果與目標發生差距、成員工作量不平衡、成員工作過程受到阻礙等。 (四) 團隊教導的態度包括尊重成員、從旁引導成員而非主導。 (五) 團隊教導的特性包括即時性的、觀念培養重於技能訓練。 二、 團隊教導的影響因素包括內部影響因素及外部影響因素。 (一) 內部因素包括團隊成員因素、團隊因素、領導者因素、產業別及團隊性質等。 (二) 外部因素包括外部環境變遷、公司制度。

The purposes of this research were to search the team coaching current conditions applied in business and the factors influencing the performances of team coaching. The research method be used in this research was the multiple-cases of qualitative research, and collecting information by interview. After analyzed the interview content and file information, this research concluded following conclusions: 1. The five dimensions of team-coaching current conditions applied in business as follow: the team coaching behaviors of team leader, the team coaching methods, the timing of team coaching, the attitudes of team coaching and the traits of team coaching. (1) The team coaching behaviors of team leader included setting up team rules, motivating the team and team members, mentoring, observing the behaviors of team members, assisting team members in facing and solving the problems, guiding team members learning and establishing the great atmosphere of the team. (2) The team coaching methods included the formal method and the informal method. (3) The timing of team coaching included the situation is out of member’s authority, the gap between objective and result occurs, the working load was unbalance between members and the member’s work was obstructed. (4) The attitude of team-coaching included considering member’s mind, assisting member’s work but not ordering. (5) The traits of team coaching included immediately and emphasizing conception but not skill. 2. The factors influencing the performances of team coaching included the inside influence factor and external influence factor. (1) The inside factor included the team, members, leaders and the different from the kids of team. (2) The external factor included the change of external condition and the regulation of the company.
