居家照顧服務員工作價值觀、工作投入對留任意願之影響關係

A Study of the Relationship between Work Values、Job Involvement and intent to stay of Home Care Workers

摘要


研究目的:長期照護人力需求日趨上升,其中居家照顧服務員人力需求更甚。本研究欲探討照護服務員對居家照護的工作價值觀、工作投入、與留任意願,並探討人口學特性、工作價值觀、與工作投入對留任意願的影響。 研究方法:本研究為橫斷式研究,以服務於台灣南部地區長期照護機構六個月以上之居家照顧服務員為對象,採便利抽樣發放問卷自行填答蒐集資料,問卷內容包括人口學特性、工作價值觀、工作投入、與留任意願等資料。統計方法為描述性統計及推論統計檢定分析。 研究結果:樣本198份,相關分析工作價值觀四個面向工作滿足感(相關系數0.42,p<0.01)、專業自主性(相關系數0.43,p<0.01)、專業發展性(相關系數0.17,p<0.01)、成就感與聲望(相關系數0.42,p<0.01)與留任意願呈顯著正相關;工作投入與留任意願呈顯著正相關(相關系數0.41,p<0.01);迴歸模型配適方面R2=0.264,F=8.455,P<0.00具顯著性。複迴歸分析結果工作投入對留任意願有顯著影響力(B值=0.321,P<0.00)。 結論與建議:居家照顧服務員教育訓練規劃應規劃與實施內容與項目多元而充足,提升居家照顧服務專業發展性讓居家照顧服務工作更投入及專注,並借此提高居家照顧服務員的留任意願。

Purpose of the research The demand of nursing aides in long-term care is growing day by day, especially the resident care attendants. This research is going to find out the nursing aides’ work values, job involvement, and intent to stay at home care and investigate the effect of intent to stay on demographic characteristics, work values, and job involvement. Method of the research The research is adopted by cross-sectional study and the objects are the nursing aides who have worked in the long-term care institutions for over six months in southern Taiwan. The questionnaires are issued by convenience sampling and collected their data by answering the questions themselves. The content of the questionnaire includes demographic characteristics, work values, job involvement, and the intent to stay. The statistical methods are descriptive statistical analysis and inferential statistics. Result of the research There are 198 samples. The interrelationship of work values with four orientations which are job satisfaction (correlation coefficient 0.42,p<0.01), professional autonomy(correlation coefficient 0.43,p<0.01), professional development (correlation coefficient 0.17,p<0.01), sense of achievement and popularity (correlation coefficient 0.42,p<0.01) has positive correlation on the intent to stay; Job involvement has positive correlation on the intent to stay (correlation coefficient,p<0.01); statistical regression model R2=0.264,F=8.455,P<0.00 has significant difference. The result of multiple regression analysis is job involvement has a remarkable effect on intent to stay.(B value=0.321,P<0.00) Conclusion and Recommendations Measures and versatility for the implementation in the educational training of resident care attendants should be programmed. Promote the professional development of home care services to make the resident care attendants have more passion and attention and increase their intent to stay.
