隨著團隊工作模式在工作環境上的興起,許多學者紛紛將傳統的個體層次分析轉移至團隊層次,開啟研究團隊的各種面向。情感是團隊運作中不可欠缺的重要因素,因此本研究以正向團隊情感氛圍作為自變數,探討與團隊績效的關係,並以團隊凝聚力、團隊潛力、團隊層次組織公民行為作為中介變數。 本研究搜集58個工作團隊,共計185位團隊成員作為本次研究對象,採用SPSS12及LISREL8.72進行統計分析,並利用內在等級相關係數法(ICC)和全體內部信賴係數(RWG)檢驗團隊層次資料是否具內部的一致性。由於研究原模型的因素負荷量未達標準,因此捨棄原型發展替代模型。從替代模型中,研究發現正向團隊情感氛圍與團隊層次組織公民行為、團隊凝聚力呈正相關,並且發現團隊凝聚力分別與團隊層次組織公民行為、團隊潛力呈正相關,顯示團隊凝聚力部份中介正向團隊情感氛圍與團隊組織公民行為的關係,並完全中介正向團隊情感氛圍與團隊潛力間的關係。
The prevalence of groups and teams in the workplace make researchers to explore the application of group-level constructs, it important to understand affect on group members. In this study, we tested the relationship between positive group affective tone and team performance, and the mediating effects of team cohesion, potency and organizational citizenship behavior. We collected data from 58 teams as sample, including 185 team members, and using SPSS12 and LISREL8.72 to analyze the data. Besides, we also use within-group agreement reliability(RWG) and Intraclass correlation coefficient(ICC) to measure team’s agreement. The results showed that positive group affective tone was positively related to team cohesion and organizational citizenship behavior separately. In addition, team cohesion was partly mediated positive group affective tone and organizational citizenship behavior, and entirely mediated positive group affective tone and potency.
