知識經濟時代來臨,各行各業都在利用創新來尋求差異化,加強競爭力,而企業的根本是員工,若每位員工都能展現創新行為,勢必可以為組織帶來巨大的創新及效益,基於此,本研究以個人創新行為為依變數,工作特性為自變數,探討工作設計制度和個人創新的關係為何,另加入華人特有家長式領導中的威權和仁慈領導為調節變數,觀察兩者對此關係是否會產生干擾效果,試圖釐清當中複雜之關係,提供企業經營者實務上的建議。 本研究採問卷調查方式,問卷共發出386份,回收356份,扣除無效問卷55份,有效問卷合計共301份,回收率約為78%。經統計分析後發現:(1)任務完整性正向影響創新行為;(2)工作自主性正向影響創新行為;(3)威權領導負向調節工作特性對創新行為之間的關係。建議未來管理者應以設計完善工作為本,尤其著重加強工作內容的完整性與自主權,本身屬於威權傾向的領導者應適度授權,避免過度干預,以免降低員工知覺工作賦予的自主性。
Era of knowledge-driven economy will come and “innovative work behavior” becomes a very important issue. Base on this reason, this study make individual innovative behavior as dependent variable, job characteristics as independent variable, and authoritarianism leadership and benevolence leadership as moderated variable. We will discuss their relationship and provide suggestion to manager. This study adopts questionnaire survey to collect samples. The questionnaire send out 386, and receive 356. We deducting 55 invalid questionnaires, it amounts to 301, the rate of recovery is about 78%. After by statistical analysis, we discover something: (1) task identity has positive influence to innovative behavior; (2)autonomy has positive influence to innovative behavior; (3)authoritarianism leadership has negative influence on the relationship between job characteristics and innovative behavior. We propose administrator should design perfect job characteristics, especially strengthen task identity and let employees have autonomy in work, and authoritarianism leadership should empower subordinate.
