國民中小學卓越校長領導心智模式研究

摘要


本研究旨在探討國中小學卓越校長領導心智模式,採取質性研究方法,進行資料蒐集與分析。目的乃分析歸納國中小校長卓越領導心智模式的類型,並對各類型心智模式加以命名;析述國中小校長卓越領導心智模式各類型的實際指涉內容,並探究卓越校長運用這些心智模式處理校務、面對問題及解決兩難困境的想法與做法。 研究設計以立意取樣深度訪談5位獲得教育部領導卓越獎中小學校長,藉由校長們的觀點,蒐集不同卓越校長領導心智模式。根據本研究發現,從學校實際現況,透過領導心智模式瞭解領導卓越行為背後所隱含的心智模式之探討,所歸納的卓越校長領導心智模式可增加臺灣學校行政新的理論來瞭解校長領導議題。本研究的發現可提供校長了解學校實務、化解兩難困境與提升學校經營效能之參考。 本研究主要結論,依願景、歷程與績效可歸納出三大類型卓越校長的心智模式。如下: 一、 堅持理想願景、追求五高共好的領導心智模式 二、 以剛柔並濟、融貫中西的智慧處理兩難困境的領導心智模式 三、 創新權變、動態調整與團隊合作的心智模式 根據本研究所歸納之結論,提出建議,以作為中央教育主管機關、地方縣市政府及校長本身及後續研究之參考。

This study is going to discuss the mental model of “A Study on the Leadership Mental Model of Excellent Principals in the Elementary and Junior High Schools” by taking qualitative research method for data collection and analysis. With the purpose of analyzing, concluding different types of mental model and designate them; describe each mental models’ contents and to investigate how excellent principals actually put those models into practice on facing and solving problems of school affairs. Approaching by purposive sampling, this study interviewed 5 elementary and junior high school principals who have been awarded with Ministry of Education’s Outstanding Leadership Award and collected their viewpoints of about leadership mental models. According to this study, the exploration of principals’ mental model behind their extraordinary leadership basing on the real environments may give a new sight of school administration to understanding the issues that principals are facing in Taiwan. The conclusions of this study provide the opinions which may support principals to well understand school affairs, resolve bottlenecks effectively, and improve administration’s efficiency. Below are the main conclusions: According to vision, process and performance, mental models of the excellent principals can be summarized into 3 types: 1.The leadership mental model of adherence to the ideal vision and the common good. 2.The leadership mental model of coherent wisdom coupling strength and gentleness to deal with dilemmas. 3.The leadership mental model of innovative contingency for dynamic management and team cooperation. The study provides the suggestions below as the reference to the following researches in central education authorities, local governments, and principals themselves.
