工作要求、家庭要求對工作家庭衝突之影響–以物質主義與完美主義為干擾變項

摘要


工作和家庭生活是現代人兩個最重要的生活重心,隨著雙薪家庭愈來愈普遍存在,許多工作者表示必須同時擔負來自工作與家庭的雙重責任及壓力,當工作者無法在工作與家庭要求中完美取得平衡時,工作家庭衝突會使個體在生活層面與工作層面造成影響。經實證分析結果,本研究發現: 1.工作要求對工作與家庭衝突有正向影響。 2.物質主義對家庭要求與工作家庭衝突間關係有部分正向干擾影響。 3.完美主義對工作要求與工作家庭衝突間關係有部分正向干擾影響。 本研究建議有較大影響力的企業主或高階管理階層,在追求公司組織營業利潤之外,改善組織健康及提升工作滿意度;另於家庭方面,雙薪家庭夫婦在職場和家庭上,都承受許多壓力,藉此研究希望夫妻間在工作、家庭兩方面都能給予更多的包容與分擔。

Work and family are the most important things in our life, as to the double-income families increasingly common, many employees expressed that they take on responsibilities and pressure from work and family. When they can not balance both side of work and family well, work-family conflict will make impacts on the aspects of life and work. Recommended to the business owners and mangers not only pursue the operating profits but also to improve organizational health and enhance job satisfaction. On another side, double-income families under a lot of pressure no matter in family or workplace. Hoping by this study husband and wife can give more tolerance and sharing to each other. Results of the research are as follows: (1) Work demand has positive effect on work-family conflict; (2) Materialism has partial positive moderating effect on the relationship between family demand and work-family conflict; (3) Perfectionism has partial positive moderating effect on the relationship between work demand and work-family conflict.
