本研究旨在探討桃竹苗四縣市高級中學校長家長式領導型態之現況,不同背景變項的校長自覺及教師知覺在家長式領導、教師信任及教師組織公民行為上的差異情形,進一步了解校長家長式領導、教師信任與教師組織公民行為之關係,以及教師信任是否為校長家長式領導及教師組織公民行為的中介效果。 本研究採用問卷調查法,以桃竹苗四縣市公、私立高級中學校長及教師為母群體,發出問卷數校長26份、教師519份,實際有效樣本數校長26份、教師421份,佔總樣本數100%及82.1%。以「校長領導行為問卷」與「教師行為問卷」為研究工具,其中校長領導行為問卷分別由校長自評及教師他評來檢證兩者的認知是否一致,再根據教師填答的問卷結果,進行資料處理分析,回答研究問題。 歸納本研究結論如下: 壹、桃竹苗四縣市高級中學校長自覺及教師知覺校長家長式領導型態不一致。 貳、不同校長任職學校屬別在家長式領導之「德行領導」上有差異,其餘皆無差異。 參、不同教師任教學校屬別、性別、擔任職務在知覺校長家長式領導有差異;在教師教學年資及教育程度則無顯著差異。 肆、不同教師任教學校屬別、性別、擔任職務對校長的信任程度會有差異;在教師教學年資及教育程度則無顯著差異。 伍、不同教師任教學校屬別、教學年資、教育程度及擔任職務在教師組織公民行為的表現上有差異;在教師性別則無顯著差異。 陸、家長式領導、教師信任與教師組織公民行為具有關聯性存在。 柒、教師對校長的信任為校長家長式領導與教師組織公民行為的之中介效果,獲得支持。
The purpose of the present study is to investigate senior high school principals’ paternalistic leadership in four counties in Taiwan. The questionnaires were constructed into three subscales: principals’ paternalistic leadership, teachers’ trust, and teachers' organizational citizenship behavior. The major research question was that whether teachers’ trust was a moderate variable between the principals’ paternalistic leadership and teachers’ organizational citizenship behavior or not. The questionnaires were mailed to the principles and teachers who were sampled from four counties, Twenty-six principals participated the study and the return rate was 100%. The return rate was 82% for teachers’ sample and 421 teachers of the senior high school participated the study. The major findings are as the following: 1.There was no consistent perception of principle paternalistic leadership between principles and teachers. 2.There were significant differences of moral leadership between public school principles and private school principles. 3.There were significant differences of perception of paternalistic leadership for teachers in terms of their background variables such as gender, positions and whether they taught in public or private schools. 4.There were significant differences of teachers’ trust for leadership in terms of their background variables such as gender, positions and whether they taught in public or private schools. 5.There were significant differences of teachers’ organizational citizenship behavior in terms of their background variables such as positions, years of teaching, years of education and whether they taught in public or private schools. 6.There were significant correlations among principle paternalistic leadership, teacher’s trust and teachers’ organizational citizenship behavior. 7.The teachers’ trust was a moderate variable between the principals’ paternalistic leadership and teachers’ organizational citizenship was validated.
