國民中學校長生涯規劃之研究

摘要


國民中學校長生涯規劃之研究 論文摘要 本研究之主要目的,在探討有關國民中學校長生涯規劃的相關理論,調查國中校長生涯規劃的現況,再綜合研究發現,提出建議供各國中校長及有關機關、社會人士參考。 為達成上述目的,本研究採文獻分析,問卷調查及訪談方式進行。首先透過文獻分析,探討生涯的意義、內涵及生涯規劃的實施原則,其次,根據文獻探討的結果,編製「國民中學校長生涯規劃研究問卷」,進行調查研究,藉以瞭解目前國中校長生涯規劃概況以及相關問題;最後根據研究發現,提出具體建議事項。 綜合文獻分析及問卷調查、訪談結果,獲得以下各項結論: 一、國中校長普遍感受生涯規劃的重要性,在其專業成長的過程中,抱持 終身學習的態度,以順應社會變遷及生涯發展趨勢。 二、就學理及實證研究資料顯示,影響國中校長生涯規劃的主要因素是 「個人因素」,其次是政策因素,家庭因素,社會因素,學校因素 等。 三、支持國中校長完成生涯進階的力量,一方面是個人的理想與抱負,一 方面也是來自於學校同仁的認同與支持。 四、國中校長對目前工作及家庭生活的滿意度較高,而對社會現況的滿意 度極低,顯示教育的大環境已漸趨惡化。 五、大部分校長有其相同之生涯規劃指標及內容,應與校長個人工作性 質、職業環境,受教背景以及退休制度相關。 六、國中校長提前退休應與個人因素與政策因素相關。 七、國中校長在退休前後的生涯規劃情形大致相符。因此及早做好生涯規 劃有助於個人的生涯發展。 八、「終身學習」是國中校長不論在職時或退休後所奉行不渝的信念。 根據研究的結論,本研究提出下列建議,提供教育決策機關,社會大眾以及在職或退休校長做生涯規劃的參考。 一、國中校長及早做好生涯規劃,有助於營造個人工作績效及創造美好幸 福人生。 二、校長可帶動校內教職同仁做好生涯規劃,以適應社會變遷,跟上世界 性潮流。 三、校長應不斷進修充實專業知能,在知識經濟時代成為領導學校之舵 手。 四、教師的專業自主與校長的行政領導宜相輔相成,互助合作。 五、家長的參與須以理性、關懷、協助為出發,避免造成學校教學及行政 上的困擾。 六、學校行政、教師會、家長會之間可共創三贏局面,有助提昇校園文化 及教學品質。 七、教育政策的制定與執行能多元評估利弊得失,參考國情,校園生態, 教育基層工作人員心聲,避免急就章式或形式化而偏離教育本質。 八、校長的遴選與調動能讓校長感到教育機關的慎重且給校長多一點尊嚴 與權利。 九、上級教育行政機關宜多體察校長的心聲,努力協助校長解決困境。 關鍵字:國中校長,生涯,生涯規劃

Abstract The study aims to discuss relative theories and to conduct an investigation about current status of career planning of principles of junior high schools, and the findings drawn from this research will be provided to needed persons both in governmental and private organizations for their reference. In order to meet the goals outlined above, methodology in this research used by this author included documentary,uestionnaire and interviews. First of all, the meaning and definition of “career” and principles of “career planning” were discussed through a series of theory analysis. Next, a questionnaire named “Career Planning of Principles of Junior High School” will be compiled based upon the result of literature review so as to elaborate the career planning of junior high principles and some other questions. Based upon my research, I have come into conclusion as follows: • Most principals of junior high schools understand that it is essential to conduct career planning so as to meet the trend of social change and career development. • Based upon theories and my research findings, “personal factor” is considered the main factor, which influences long-term career planning of principals of junior high schools, followed by “political factor”, “family factor”, “social factor” and “school factor”. • Principals of junior high schools are compelled to do their career planning, partly because of their ideals and ambitions and partly because of encouragement and support from their colleagues. • Principals of junior high schools are more satisfied with their current jobs and family life than the society and this phenomenon indicates that the overall education environment is deteriorating. • Most principals of junior high schools share similar career planning scheme, and that is probably connected with their working environment, professional background and retirement system . •“Personal factor” and “policy factor” are attributed to early retirement of principals of junior high schools. • There is no significant difference in career planning before / after principal’s retirement. Therefore, an early career planning will benefit individual career development. •“Lifelong Learning” should be upheld by principals of junior high schools, whether they are in the position or after their retirement. In accordance with the above-mentioned points, suggestions proposed by this research will be set forth below, which could be taken for reference by education policy-making organizations, the general public and active and retired principals of junior high schools in formulating their career planning. • An early career planning conducted by principals of junior high schools helps to improve their working performance and will create a happier life for them. • Principals ought to encourage facauties and staff of the school to conduct career planning so as to cope with social change and world trend. • Principals must increase their technology know-how, so that they can take the rein of the school in the age of knowledge- based economy. • principals are complementary, and they must be closely coordinated. • Parents’ participation in school’s affairs should be initiated by their concern and support to the school, and it must not bring any disturbance and troubles to the teaching and administration of the school. • School authorities, teachers’ board and parents’s association are able to create a win-win-win situation, and it is helpful for the promotion of campus culture and teaching quality. • The formulation of education policy and evaluation of its execution have to take into consideration of factors like status of different nations, campus culture and opinions of the basic-level educational workers. • Principals ought to be first consulted about the procedure of their selection and transfer, and this will show education authorities’ respect toward school principals. • Education authorities should spare more time to listen to remarks made by school principals and help them to solve their problems.
