轉換型領導、組織文化與領導效能關係之研究-以中正預校學生為例

摘要


本研究主要是探討國軍軍事院校領導幹部轉換型領導、組織文化與領導效能之間的關係。以了解軍事院校領導幹部轉換型領導、組織文化和領導效能關聯性,並進一步探討領導幹部領導方式及組織文化對學生領導力之影響。本研究的目的有:(一)瞭解轉換型領導、組織文化及領導效能之關聯性。(二)組織文化對轉換型領導與領導效能的中介效果。在國軍組織轉型變革之際,應著眼於領導力之培育與啟發,並塑造優質之組織文化,以培養優秀之領導將才,堅實國軍整體戰力。本研究採文獻分析法及問卷調查法。依據研究目的、問題及文獻探討,編製「轉換型領導、組織文化與領導效能研究調查問卷」。並以中正預校之學生共342人為研究樣本,有效問卷300份,調查結果經描述性統計分析、獨立樣本t 檢定、中介效果分析等方法,進行資料處理分析。實證結果如下: 一、轉換型領導各面向對組織文化大部分有正向的影響。 二、組織文化各面向會對領導效能呈現正向的影響。 三、轉換型領導中的各面向對部屬滿意度有正向影響,少數對於目標達成度有正向影響。 四、組織文化為部份轉換型領導與領導效能之中介變項。 最後,本研究依據上述之研究發現提出結論與管理意涵,以及後續研究方向。

The research is mainly to inquire into the army military college leadership staff the convert type lead, organize cultural relationship with of leadership capability.Leads by understanding a military college a staff to convert a type leadership, organization culture and leadership capability correlation, and further study leadership staff leadership the mode and organization culture lead the influence of force on student.The purpose of this research has:1.Understand the correlation of converted leadership, organization culture and leadership capability.2.Organize culture to lie the effect to the converted leadership and the leadership capability's winning.The stage that organizes to transform the change at the troops should value to lead the cultivating of force and inspire, and mold good organization culture, train an excellent leadership talented person, strong enrichment profession soldier's whole fighting strength. This study used document analysis and questionnaires. According to the research purpose, questions and literature review, preparation of transformational leadership, organizational culture and leadership effectiveness research survey questionnaire.Chung Cheng defense cadres training school students, a total of 342 human study samples, 300 valid questionnaires were the findings of the descriptive statistical analysis, independent sample t test, the intermediary effect analysis, data processing and analysis. The empirical results are as follows: 1.Transformational leadership of each oriented most of the organizational culture has a positive influence. 2.Leadership effectiveness of the organizational culture-oriented will show a positive impact. 3.All oriented in the 3 transformational leadership on subordinate satisfaction has a positive impact on a small number of goal achievement has a positive impact. 4.Organizational culture as part of transformational leadership and leadership effectiveness intermediary variables. Finally, this study based on the above studies put forward the conclusions and managerial implications, and future research directions.
