探究專業女性其職涯發展歷程與職家衝突之經驗

Explore the Experience of Career Development and Work-family Conflict on Professional Female

摘要


本研究之目的旨在進入專業女性的世界,探究並深入了解其職涯歷程與職家衝突之經驗。一共深度訪談了五位專業女性,除還原專業女性其生命的本質與經驗外,更詮釋了其背後脈絡的深層意涵。 經研究者詮釋分析訪談文本後,有下列四點發現與主題命名:(1)原生家庭與傳統價值觀-專業女性揮之不去的夢魘?(2)成功女性背後的男人-是助力還是阻力?(3)蠟燭兩頭燒-何以家總是女人一個人的?(4)發揮女性獨有的特質-專業女性也能闖出一片天。 最後,本研究分別針對企業組織及專業女性個人提出以下的建議:(1)人力的維持,是企業組織保持並提升組織競爭力的關鍵,因此人力資源管理者以及企業主必須體認並警覺專業女性試圖兼顧工作與家庭的想法與必要性,並思考如何提供組織的協助以維持專業女性管理人才,同時不致浪費組織投注的訓練成本和專業女性在組織中累積的經驗和貢獻;(2)專業女性找到自己的定位,須先有角色自覺、再進行角色重塑,去除刻板印象最好的方式就是找到自己的定位,不必一味地迎合別人的期望。隨時做好準備迎接新挑戰,並樂觀看待人生的意外事件;因此,工作伙伴、朋友、上司或是家中的長輩,都可能成為專業女性其職涯發展歷程與生命中的貴人。 關鍵字:職家衝突、職涯發展、專業女性

The purpose of the present study is mainly focus on the world of the Professional Female. It aims to study and understand the experience of career development and work-family conflict. By adopting the method of in-depth interviews with five female professions, it not only found the essence of life and experiences of female professions, but interpreted the meaning underneath. After analyzed the interview, it had the following findings: (1) Do the family-of-origin and the traditional values equal to the professional women's nightmare? (2) Are the men who behind the successful women the power or the resistance? (3) “Burn the candle at both ends”- Should women take the only responsibility for the family? (4) Women should develop their own area and have their own characteristic. Finally, this study suggests that women should: (1) maintain the professional manpower. It is the key to remain and increase the competitiveness of a organization, especially for those who work in the field of human resource. Therefore, it is the concept that the manager of human resource and leader of a company should bear in mind. Meanwhile, it is worth to consider if it is necessary to ask female professions to put efforts both on family and work at the same time. It is important to think how to help a company to maintain the female professional manpower without wasting the training cost and the experiences and contribution given by female professions. (2) The best way to break the stereotype is to find their positions. Female professions must have self-recognition first and then recreate the roles they play. They do not have to cater the others’ expectation. Well preparing for the upcoming challenges and be optimistic to every incidents in life are more important. Therefore, for female professions, the working companions, friends, boss or elder in our family could be the important person of work and life.
