家族企業是作為全球範圍內廣泛存在的企業組織形式,在經濟舞臺上一直貢獻著自己的力量。當企業不斷成長茁壯具備相當大的發展規模時,單純依靠家族成員來管理企業已顯不足,或有其發展瓶頸。因此,家族企業早已開始積極引入或培訓專業經理人來協助管理企業,此也是家族企業發展到一定階段後改革、創新和提升競爭力的一項決定因素。 本研究著重在探討非家族成員的專業經理人家長式領導、員工之組織公民行為及工作績效的關係,並進一步分析員工組織公民行為對專業經理人家長式領導與員工工作績效的中介效果。 本研究採用問卷調查法,總共發放了67組,內含主管67人,員工270人,回收64組,有效問卷60組,主管60人,員工202人份作為有效研究樣本,研究結果如下: 一、 家長式領導對於組織公民行為未有顯著影響 二、 家長式領導對於工作績效未有顯著影響 三、 組織公民行為之OCBO及OCBI皆對工作績效具有顯著正向之影響 四、 家長式領導會透過組織公民行為的完全中介效果,對工作績效有顯著正向影響 最後,經由本研究之結果,提出相關建議供家族企業經營者及未來相關研究參考。 關鍵字:家族企業、專業經理人、家長式領導、組織公民行為、工作績效。
The family business as a form of business organization widespread worldwide, in the economic arena has been to contribute their strength. As companies continue to grow and prosper with a large scale of development time, too over relying on family members to manage the company has been significantly enough, and even cause further development bottleneck. Thus, family businesses have already begun to actively introduce or training professional managers to help to manage the company and this is important for family business to reform, innovate and enhance the competitiveness when they meet the development bottleneck. This study focuses on exploring the paternalistic leadership of non-family professional managers, organizational citizenship behavior and the relationship between job performance of employees, and the mediated role of OCB. The study uses the questionnaire survey to collect data. Totally, there are 64 sets valid questionnaires included 64 professional managers and 202 employees. The results are as follows: 1. Paternalistic leadership did not have significant impact on organizational citizenship behavior. 2. Paternalistic leadership did not have significant impact on job performance. 3. Organizational citizenship behavior has a significantly positive impact on job performance. 4. OCBO and OCBI have fully mediating effect between paternalistic leadership and job performance. Based on the research results, the concrete conclusions and suggestions will be provided to the enterprise and further study as the references.
