國民中學音樂才能班國樂團團隊效能之研究

The Study of Team Effectiveness for Chinese Orchestras of Music-talented Classes in the Junior High School

摘要


本研究主要探討學生個人變項和樂團背景變項對國民中學音樂才能班國樂團團隊效能之差異情形,以及指揮轉型領導風格對國樂團團隊效能之影響情況。 本研究採問卷調查法,使用研究者改編自製之「國民中學音樂才能班國樂團團隊效能調查問卷」為研究工具,以參加103學年度全國學生音樂比賽南區決賽國樂合奏項目國中A組(音樂班組)共計8個團隊之參賽學生為調查對象。問卷共發放431份,回收有效問卷351份,有效回收率81.4%,使用SPSS 22.0 for Windows軟體處理問卷資料,並將調查所得資料分別以描述性統計、因素分析、信度分析、獨立樣本t檢定、單因子變異數分析、以及迴歸分析等統計方法進行研究分析與討論。 主要研究結果發現:國民中學音樂才能班國樂團團隊效能會因學生「國小是否參加國樂團」、「課後練琴情形」、「就讀國中音樂班主要原因」、和「樂團總人數」、「平均每週樂團練習節數」、「分組練習組數」、「分組授課教師的要求內容是否與指揮老師之要求相符合」、以及「校內負責管理樂團行政事務之教師職務及學術背景」的不同而有顯著差異。而「在樂團中所擔任之主要樂器是否有上一對一個別課」則無顯著差異。此外,指揮轉型領導風格會正向影響團隊效能。 根據以上結論,建議教育行政機關應重視國樂團發展,並提供足夠的經費補助,且於設有音樂才能班之國民中學設置業務承辦專責人員職務來管理音樂班事務,並納入學校正式行政人員編制中。另建議國樂團指揮老師可強化轉型領導之行為特質,提升樂團效能外,亦可加強與學校行政、分組老師之溝通,以有效掌握並提升學生之學習成效。

The purpose of this research is to explore how different backgrounds of students and teams affect the team effectiveness of Chinese orchestras of music-talented classes in junior high school, and the influence of conductors’ transformational leadership style on team effectiveness of Chinese orchestras. This research was based on the questionnaire method, the researcher revised and generated the research tools “The Team Effectiveness of Chinese Orchestras of Music-talented Classes in Junior High School Questionnaire”. The main objects of this study are the students who took part in the Chinese music ensemble of National Student Competition of Music in southern Taiwan (2015). There are 8 teams in Group A (music-talented classes) .We sent out 431 questionnaires and received 351 completed ones which the return rate is 81.4%. We used SPSS 22.0 for Windows software to deal with the data from the questionnaires. We have analyzed and discussed it by Descriptive Statistics, Factor Analysis, Reliability Analysis, Independent-Sample t-test, one way ANOVA and Regression Analysis. The research results found out that team effectiveness of Chinese orchestras of music-talented classes in junior high school will be different because of these reasons: “whether you have attended Chinese orchestras in elementary school”, “practicing after school”, “the main reason of attending music-taledted classes in junior high school”, “the number of people in the orchestra team”, “the weekly average course amount of orchestra practice”, “the number of practice subgroups”, “whether the contents which the teachers of subgroups ask are the same as the conductor’s”, “the position and academic background of the teacher who manages the administrative stuff of the orchestra”. However, the reason “whether the students who play the main music instrument has the one on one private lesson or not” has no obvious difference. Moreover, conductors’ transformational leadership styles will influence the team effectiveness in a positive way. According to the conclusion above, we advise educational administrative organizations to take the development of Chinese orchestra into account, to provide enough funds, and to arrange a fulltime staff who manages the affairs of music-talented classes in junior high school and fit he/she into official administrators. We also advise the Chinese orchestra conductor can reinforce transformational leadership’s behavior traits for not only improving the effectiveness of orchestra but also the communication between the school and teachers of subgroups in order to control and to improve the learning efficiency of students.
