企業因素、經營者特質 與接班人遴選條件關係之研究

摘要


臺灣的中小企業面臨國際間經濟環境變化劇烈,如何讓企業永續經營發展,接班人的繼任與遴選扮演極為重要的角色,也是現代人力資源管理實務的重要組成要素。它的主要任務是為企業儲備未來的領導人,關注接班人的潛力與未來的發展,因此對企業的現狀及未來發展有重大意義。然而,過去的相關文獻大部分都是探本研究目的是探討企業因素、經營者特質與接班人遴選條件之關係,藉此研究了解並歸納出台灣中小企業接班人遴選之重要條件及其影響因素。本研究採取立意抽樣法,問卷調查期間為2010年3月至5月,針對台灣地區111家中小企業之現任經營者進行問卷調查,回收111份,扣除無效問卷1份之後,有效問卷為110份,有效問卷率為99.9%。其次,運用迴歸分析方法對本研究假設進行驗證。 根據本研究實證研究結果,將重點整理如下:1.企業因素與接班人遴選條件之間具有顯著的關係存在。企業之所有權集中度愈高,現任經營者愈重視接班人的經驗背景和工作技能;企業規模愈大,則現任經營者愈重視接班人的經驗背景和人格特質。2.現任經營者特質與接班人遴選條件之間具有顯著的關係存在。現任經營者年齡愈小,愈重視接班人的經驗背景和人格特質;現任經營者年齡愈大,則愈重視接班人的經驗背景、工作技能、人格特質與價值觀;具有效率導向特質的經營者,則愈重視接班人的工作技能與人格特質;具有市場導向特質的經營者,則愈重視接班人的價值觀。最後,依據實證研究結果,本研究提出企業在人力資源管理實務之建議與後續之研究方向,期能提供未來企業在接班人遴選條件上,具有相當實證經驗之參考。 討企業接班人計畫或是接班人相關因素的質化研究,較少以實證研究進行探討。

Taiwan’s SMEs (Small and Middle Enterprises) faced the violent changes of international economic environment, how to make sure the enterprises to be sustaining management and development, the succession and selection of successor is playing the very important role, and it’s the critical element of modern human resource management practices. It’s main task is to preserve the enterprises’ leader in the future and concern about the potential and future development of successor. Therefore, it had the major significance to enterprises’ status and future development. However, most of the past literatures were focused onto the qualitative researches of business successors’ plan or successors’ relevant factors and the discussion of empirical researches are less. The purpose of this study is examine to the relationships among business factors, enterprisers characteristics and successors selection criteria. In view of this, the study understood and concluded the important conditions and impact factors of Taiwan SMEs successors’ selections. This study used purposive sampling method and the period of questionnaire investigation was from March to May in 2010. The respondents were focused on the current enterprisers of 111 SMEs in Taiwan. There were 111 questionnaires recovered, deducted 1 invalid questionnaire, 110 questionnaires were valid and the response ratio is 99.9 percent. Furthermore, this study used regression analysis model to verify the research hypothesis. According to the empirical study results, the findings are summarized as following to below: 1. There is the significant relationship existence between business factors and successors selection criteria. The higher concentration of ownership of enterprises, the current enterprisers emphasize on the background of experiences and work skills of successors. The current enterprisers emphasize on the background of experiences and personality traits of successors in the large firm size. 2. There is the significant relationship existence between the current enterprisers and successors selection criteria. The age of current enterprisers are younger, they emphasize the background of experiences and personality traits of successors. The age of current enterprisers are older, they emphasize successors’ the background of experiences, work skills, personality traits and values. With efficiency-oriented enterprisers, they emphasize the work skills and personality traits of successors. For market-oriented enterprisers, they take more attentions on the values of successors. Finally, based on the empirical research results, this study addresses the suggestions and follow-up research direction to the human management practices of enterprises and hopes to provide the useful references of enterprises successors’ selection criteria in the future.
