轉化型領導、主管認同與員工工作滿意度之關係研究-以台灣生技產業為例

A study of relationship among transformational leadership, supervisor identification, and employee job satisfaction: Taking Taiwan's biomedical industry as an example

摘要


從2019年開始爆發的新冠疫情,讓大家意識到生技產業的重要性,不管是從口罩的生產、疫苗和檢測試劑的研發。在生技產業中注重研發,往往一項研發都需要耗費大量的人力與資金,因此本研究認為組織的領導能力在生技行業中也佔重要的一環,要如何使一位領導者更加使員工信服,更願意一同投入研發是每間公司不可缺少的因素。 在生技產業這種新興產業,若以舊式的領導方式進行可能造成反效果,而要判斷員工是否認同領導者作為的一種方式莫過於調查其工作滿意度,因此本研究希望探討新型的領導方式-轉化型領導對工作滿意度之影響,並透過社會認同理論和領導—成員交換理論來了解主管認同的中介效果,在研究中採用問卷調查法,並探討主管認同是否在轉化型領導與工作滿意度間扮演中介角色,藉由蒐集服務於各生技產業之企業人士為研究對象。發放紙本問卷與網路問卷進行調查,共發出120份正式本問卷,回收100份紙本問卷及131份網路問卷,紙本回收率為83.3 %。正式問卷回收後分别以描述性統計、信度分析、相關分析與層級迴歸等方法進行統計分析。 本研究結果發現:(1)轉化型領導對工作滿意度有正向顯著影響;(2)轉化型領導對主管認同有正向顯著影響;(3)主管認同對工作滿意度有正向顯著影響;(4)主管認同在轉化型領導與工作滿意度之間具有部分中介效果。本研究於最後整理出研究結果與結論作為討論,且分析管理意涵,並說明其研究限制,盼能有效提供企業管理者推行之參考及未來研究者之參閱。

The outbreak of the COVID-19 pandemic since 2019 has brought awareness to the importance of the biotechnology industry, which play a role no matter in the production of masks, the development of vaccines, or the research of testing reagents.The biotechnology industry with a strong emphasis on research and development often requires a significant amount of manpower and financial resources. Therefore, this study believes that leadership within organizations is also crucial to the biotechnology sector. How a leader effectively persuade employees and encourage their involvement in research and development is an indispensable factor for every company. In this emerging biotechnology industry, traditional leadership may yield counterproductive results. In order to determine whether employees identify with their leaders, assessing their job satisfaction is a crucial approach. Hence, this study aims to explore the impact of a new type of leadership, that is transformational leadership, on job satisfaction, and to investigate the mediating effect of supervisor identification through the lens of social identity theory and leader-member exchange theory. The study used questionnaire survey, with employees working in various biotechnology industries as the research subjects. The study distributed 120 questionnaires through both paper-based and online surveys, receiving 100 paper-based questionnaires and 131 online questionnaires, resulting in a paper-based response rate of 83.3%. After collecting the questionnaires, statistical analysis was conducted by using descriptive statistics, reliability analysis, correlation analysis, and hierarchical regression. The research findings are as follows: (1) Transformational leadership has a positive and significant impact on job satisfaction. (2) Transformational leadership has a positive and significant impact on supervisor identification. (3) Supervisor identification has a positive and significant impact on job satisfaction. (4) Supervisor identification partially mediates the relationship between transformational leadership and job satisfaction. Finally, this study organizes the research results and conclusions for discussion, offers the managerial implications, and explains the research limitations, aiming to provide valuable references for business managers' implementation and future researchers' exploration.
