新北市公立幼兒園教保服務人員工作滿意度之研究

摘要


本研究旨在暸解新北市公立幼兒園教保服務人員工作滿意度的現況,並探討不同背景變項之新北市公立幼兒園教保服務人員在工作滿意度上的差異情形。研究者以自編的「新北市公立幼兒園教保服務人員工作滿意度調查問卷」為研究工具,針對新北市29鄉鎮市區內212間公立幼兒園,簡單隨機抽樣106間公立幼兒園寄放464份問卷,回收有效問卷共計357份,有效問卷佔回收率84.2%,問卷統計方式包括描述性統計分析、獨立樣本t檢定、單因子變異數分析。依據資料分析的結果,本研究主要研究發現歸納結論如下: 1.新北市公立幼兒園教保服務人員背景變項及環境變項中在性別部份,女性比男性多,年齡41歲以上最多,教育程度以大學畢業最多,婚姻關係以已婚最多,現任職務以教師未兼行政職務最多,是否兼行政職務則以未兼行政職務較多,職務別以教師較多,服務年資以11-15年最多。在園所規模上,5班以上最多,任教班別以大中混齡班最多。 2.新北市公立幼兒園教保服務人員整體工作滿意度尚稱良好,屬中等程 度。新北市公立幼兒園教保服務人員在工作滿意度上,工作滿意度之高低順 序依序為「教學工作」、「組織氣氛」、「行政領導」、「工作環境」、「薪資福利」。 而在「薪資福利」上,教師的滿意度大致上高於教保員。 3.不同年齡的新北市公立幼兒園教保服務人員在工作滿意度的「組織氣 氛」、「薪資福利」、「教學工作」以及「整體工作滿意度」上皆達顯著差 異。 4.不同教育程度的新北市公立幼兒園教保服務人員在工作滿意度的「行政 領導」上達顯著差異。 5.不同現任職務的新北市公立幼兒園教保服務人員在工作滿意度的「薪資 福利」上達顯著差異。 6.不同服務年資的新北市公立幼兒園教保服務人員其工作滿意度在「組織 氣氛」、「薪資福利」「教學工作」以及「整體工作滿意度」上皆達顯著差 異。 7.不同園所規模的新北市公立幼兒園教保服務人員在工作滿意度的「行政 領導」、「組織氣氛」、「薪資福利」、「工作環境」、「教學工作」以及「整 體工作滿意度」上皆達顯著差異。 8.不同任教班別的新北市公立幼兒園教保服務人員在工作滿意度的「行政 領導」上達顯著差異。

This research aims to deliberate upon the current job satisfaction of public preschool educators in New Taipei City, and probe into the differences among different demographic variables on the job satisfaction of public preschool educators in New Taipei City. This research adopts the original “The Questionnaire of Job Satisfaction of Public Preschool Educators in New Taipei City” as its research tool to analyze 106 public preschools out of 212 preschools in 29 suburbs of New Taipei City through simple random sampling. 357 valid questionnaires out of 464 distributed questionnaires were collected at an 84.2% effective response rate. The statistical methods employed in this research include descriptive statistics analysis, independent sample T-test, and one way ANOVA. The analysis indicates the following conclusions: 1. In respect of all the demographic and environmental variables of educators in the public preschools of New Taipei City, this research indicates a higher number in females than males. The highest frequencies of educators are in the age of over 41 and more have the Bachelor’s degree. The highest proportions of educators are married, and most of teachers do not take administrative duties for current position. Educators with 11-15 years of service, the preschool scale of more than 5 classes, and 4-6 year-olds of mixed-age classes have the most. 2. The overall job satisfaction of the public preschool educators in New Taipei City are quite satisfied with their job. The job satisfaction variables of the educators in public preschools in New Taipei City are listed, from the highest satisfaction to the lowest satisfaction, as “Teaching Job”, “Atmosphere of the Preschool”, “Administration Leadership”, “Working Environment”, and “Salary and Welfare.” In the “Salary and Welfare”, the job satisfaction of teachers are substantially higher than educare givers. 3. There are significant differences in “Teaching Job”, “Atmosphere of the Preschool”, “Salary and Welfare,” and “Overall Job Satisfaction” regarding job satisfaction among public preschool educators of New Taipei City at different ages. 4. There is a significant difference in “Administration Leadership” regarding job satisfaction among public preschool educators of New Taipei City with different education levels. 5. There is a significant difference in “Salary and Welfare” regarding job satisfaction among public preschool educators of New Taipei City with different current positions. 6. There are significant differences in “Atmosphere of the Preschool” , “Salary and Welfare”, “Teaching Job”, and “Overall Job Satisfaction” regarding job satisfaction among public preschool educators of New Taipei City with different years of service. 7. There are significant differences in “ Administration Leadership,” “Atmosphere of the Preschool”, “Salary and Welfare”, “Working Environment”, “Teaching Job”, and “Overall Job Satisfaction” regarding job satisfaction among educators in different scales of public preschools. 8. There is a significant difference in “Administration Leadership” regarding job satisfaction among public preschool educators of New Taipei City in different kind of classes.
