“關係人口”與“利社會組織行為”:軍事後勤服務型組織的一項探索性研究

Relational Demography and Prosocial Organizational Behavior: An Exploratory Investigation in Military Rear Service Organization

摘要


本研究承襲關係人口學與利社會組織行為的觀點,主要的研究問題是:軍事後勤服務型組織中,成員間人口屬性的差異與其利社會組織行為的關係為何?為回答上述問題,本研究依循相似性吸引模武、自我類化與社會認同等理論觀點,以軍事後勤服務型組織中125個工作單位的663位成員為對象,在控制其工作單位規模與成員隸屬軍種差異的前提下來進行實證分析,結果發現:(1).軍事後勤服務型組織成員服務現職年資的差異性愈大,其所展現利社會組織公民行為中的角色內行為、功能性角色外行為與非功能性角色外行為的可能性愈高。(2).軍事後勤服務型組織成員基礎教育畢業學校的差異性愈大,其所展現利社會組織公民行為中的角色內行為、功能性角色外行為與非功能性角色外行為的可能性愈低。(3).軍事後勤服務型組織成員性別的差異性愈大,其所展現利社會組織公民行為中的角色內行為、功能性角色外行為與非功能性角色外行為的可能性愈低。(4).軍事後勤服務型組織成員在教育程度差異性、進用役別差異性或年齡的差異性與利社會組織公民行為中的角色內行為、功能性角色外行為與非功能性角色外行為則無顯著關係。

Following the research stream of relational demography and prosocial organizational behavior, this study tries to find the relationships between them in military rear service organization. Based on theoretical views of similarity-attraction paradigm, self-categorization theory and social identity theory, the empirical results, research sample is from 125 work units with 663 members, showed under controlling work unit sizes and branches of the armed forces that:(1).The higher degree of individual seniority dissimilar was, the more possible prosocial organizational behavior of in-role, functional extra-role, and non-functional extra-role were.(2).The higher degree of dissimilar of graduation school for basis education was, the less possible prosocial organizational behavior of in-role, functional extra-role, and non-functional extra-role were.(3).The higher degree of gender dissimilar was, the less possible in-role, functional extra-role, and non-functional extra-role of prosocial organizational behavior were.(4).No significant relationship was found between education level and prosocial organizational behavior of in-role, functional extra-role, and non-functional extra-role. They have the same conditions at recruiting channel dissimilar and member age dissimilar too.
