近本研究主要目的在探討中小企業組織成員在個體工作滿足、知識分享在跨層級下對組織創新能力間的關聯性。在個體層面欲解釋外在滿足、內在滿足與知識分享行為、知識分享意願的關係;在組織層面欲瞭解,個體工作滿足下的構面、知識分享下構面對產品創新、製程創新與管理創新的關係。經蒐集482位有效組織成員資料及15家各特定產業公司並以LISREL進行個人和組織之跨層次分析。研究結果發現,在個體層面組織成員工作滿足確實會對知識分享有顯著正向關係,且內在滿足有較高的知識分享意願而外在滿足有較高的知識分享行為。在跨層級分析下個體工作滿足及知識分享與組織創新能力行為呈現顯著負向關係。此外知識分享在個體工作滿足與組織創新能力的中介效果部分成立。最後針對本研究結果對學術及實務界提出相關管理意涵。
This research attempts to explore the relationship among employee job satisfaction, knowledge sharing, organizational innovation capability at individual and group levels. At individual level, we examined the relationship between internal satisfaction, external satisfaction and knowledge sharing behavior, knowledge sharing desire. At group level, we examined the relationship between employee satisfaction, knowledge sharing and product innovation, process innovation, management innovation. Collected data from 15 organizations and received 482 valid questionnaires, this study conducting a cross level analysis by LISREL. Results show, At individual level we found that positive association exists among the employee satisfaction and knowledge sharing. And further we found internal satisfaction have compare high knowledge share desire and external satisfaction have compare high knowledge sharing behavior. At group level employee satisfaction and knowledge sharing were also negatively related organization innovation. In addition, the moderating effects among employee satisfaction and organization innovation capability in knowledge sharing. Base on the findings, this study will provide suggestions for both practitioners and researchers.
