The Ties That Bind: The Dual Impact of Leader-Member Exchange on Affective Commitment

摘要


本研究針對領導-部屬交換關係對員工情感性承諾的直接影響,再深入探討其內部機制。根據社會交換理論與角色理論,本研究從員工的認知視角出發,構建了領導-部屬交換關係分別在敬業貢獻與自我效能的心理歷程下,對員工情感性承諾影響的整合模式。本研究採取兩階段的資料蒐集方法,針對351份有效問卷,進行中介模型並做後續驗。研究結果顯示:(1)領導部屬交換關係對情感性承諾具有正向影響;(2)敬業貢獻對領導部屬交換關係與情感性承諾之間具有部分中介效果;(3)自我效能對領導部屬交換關係與情感性承諾之間具有部分中介效果。

This study examined the direct relationship with leader-member exchange and employee affective commitment, in turn further investigated the internal mechanisms. Based on social exchange theory and role theory, this study built the integration model of the influence of leader-member exchange on employee affective commitment under the psychological process of work engagement and self-efficacy from the employees' cognitive perspective. A sample of 351 employees with two-stage collection was tested. Results indicated that (1) leader-member exchange positively related to affective commitment, (2) work engagement has partial mediating effect of leader-member exchange on affective commitment, (3) self-efficacy has partial mediating effect of leader-member exchange on affective commitment.
