領導者管理思維與組織承諾之關係並兼論異文化管理之干擾效果-以美日在台子公司為例

摘要


隨著經濟與資訊科技不斷進步與發展,各國政府法令限制鬆綁,企業國際化的程度越來越高,跨國企業規模日益龐大,區域經濟聯盟國也更增加,企業全球化投資金額也加倍成長,國與國間相互依存也益深密。隨著跨國企業規模擴大,勢必會面臨異文化、異民族、膚色、種族價值觀、宗教信仰之文化差異,歷史戰爭的憎恨以及企業倫理、產業道德之缺乏,所引起各國的紛爭與對立,使得企業發展、世界和平、國家經濟繁榮面臨諸多的挑戰。這些問題都出自於人民對「和平共生精神」之缺乏以及「倫理道德」之不足所造成,因此學者們對企業倫理及企業的社會責任之研究也更加重視,其中尤以林彩梅教授所提之和平文化經營理念更廣為跨國企業所探討。本研究目的係希望透過相關資料的搜集與分析後,探討領導者管理思維對組織承諾之關係,並檢視異文化管理之干擾效果。在研究樣本上,以美日在台子公司作為調查樣本,且以電子零組件製造產業之管理人員為研究對象。研究結果發現領導者的管理思維對組織承諾呈正向關係,即領導者的管理思維和平文化經營理念越深,組織承諾越高;異文化管理對於領導者管理思維對組織承諾之影響呈現正向而顯著的干擾效果。

With the continuous progress and development of economic and information technology, Governments act order restrictions relaxed, the extent of the enterprise internationalization of more and higher, multinational corporations increasingly large-scale, regional economic union countries adds to corporate globalization the amount of investment is also redouble our growth. interdependence between nations is also beneficial deep secret. With the expansion of multinational corporations, is bound to be faced with different cultures, different ethnic, color, ethnic values, the cultural differences of religion, history, war, hatred, and corporate ethics, industrial and moral deficiency, caused by disputes and confrontation of the countries, allowing companies to development, world peace, the country's economic prosperity is facing many challenges. All these problems come from people for the lack of the spirit of peaceful coexistence, and ethics caused by insufficient, scholars pay more attention to business ethics and corporate social responsibility, especially Professor Tsai Mei Lin proposed peace cultural and business philosophy is wider for multinationals.The purpose of this study through data collection and analysis to explore the relationship of the leader in management thinking on organizational commitment, and view the different moderating effect of cultural management. In Taiwan, a subsidiary of US-Japan in the study sample, as the survey sample, and the management of the Electronic Parts and Components Manufacturing Industry. Study found that leader in management thinking positive relationship between organizational commitment, leader in management thinking, a culture of peace business philosophy is the deeper, the higher the organizational commitment; different cultural management leader in management thinking on organizational commitment is positive significant interference effects.
