陸軍聯合兵種營「組織公平」對「組織認同」之影響:人口統計變項之調節效果

Research on the Influence of Organizational Justice of Army Combined Branches Battalion on Organizational Identity: Demographic Variables of the Moderating Effects

摘要


我國為因應當前作戰需求,於2019年起陸續編成聯合兵種營(以下簡稱聯兵營),以整合軍兵種特性,發揮統合戰力,但過往研究顯示,單位整併後,組織公平與組織認同等議題上備受挑戰,甚至影響整併能否成功。因此,本研究即採用調查法,就陸軍聯兵營官兵進行便利取樣(N=615),研究顯示:組織公平對組織認同具有顯著的正向影響;不同人口變項對各測量變項表有顯著差異;不同人口變項分群下「組織公平」對「組織認同」之影響有產生差異。最後,依據研究結果提出「重視中階年資人員」等建議,以供實務單位參考。

This study uses a survey method to conduct convenient sampling of the current army joint armed battalion officers and soldiers (N=615) in order to understand the impact of organ-izational justice on organizational identity. The research results show that: Organizational justice has a significant predictive effect on organizational identity. The three dimensions of "Distributive Justice" of the Organizational Justice Scale are positively correlated with the four dimensions of "emotion" of the Organizational Identity Scale. The scores of years of service on various scales are in an M-type distribution, that is, seniors and juniors have higher scores, and seniors have lower scores. The battle force scored lower than the ser-vice support force; and among the various branch and class, the armored scored the lowest. Finally, based on the research results put forward suggestion.
