教師衝突管理之研究

Conflict Management Strategies and Job Performance of Elementary School Teachers

摘要


本研究主要在了解國小教師的衝突管理策略與工作績效是否有顯著相關性,並研究探討教師應採取何種衝突管理方式對於教學工作績效的正向影響較大,使教師成員能有效管理彼此之間的衝突,創造友善和諧的工作環境,以提昇教師工作績效表現。本研究採取問卷調查方式,以統計分析方式針對回收的有效問卷200份,來進行假設驗證。本研究所得之主要結論為:國小教師運用衝突管理中的統合策略與妥協策略能提高任務績效;運用衝突管理中的統合策略與妥協策略、忍讓策略能提高脈絡績效;衝突管理中的統合策略與妥協策略對教師工作績效有正向關係;工作績效的表現會因隨著教師背景變項中的年齡和婚姻狀況的不同而產生差異的情形。依據研究結論,提出下列的建議:以同理心來建立良好的人際互動關係,以減少採用競爭策略和逃避策略來解決衝突,提高工作表現;採取有效的衝突管理策略來解決衝突問題,提升工作績效;以正向思考來管理自我情緒,有效處理衝突以提升績效表現。

This study aims to explore whether there is significant relevance between conflict management strategies and job performance of elementary school teachers and determine the type of conflict management strategy with the most positive impact on teaching performance. Faculty members can effectively manage conflicts between one another in order to create a friendly working environment, in turn improve teaching job performance. 200 valid questionnaires are analyzed statistically to verify the hypothesis in this study. Main conclusions are as follows: By applying the integration and compromise strategy in conflict management, elementary school teachers can improve their task performance. Applying the integration, compromise, and tolerance strategies in conflict management can improve contextual performance. Integration and compromise strategies in conflict management can positively affect teachers ' job performance, and job performance can be affected by a teacher's age and marital status. Based on the findings, this study suggests the following: Use empathy to establish heal thy human interact ions to reduce the need for improving job performance and solving conflicts with competition and avoidance strategies. Apply effective conflict management strategies to solve conflict s and improve job performance. Use Positive thinking to manage self emotions to effectively manage conflicts and improve performance.
