本研究旨在探討幸福感指標,並以航空業為例。研究對象為航空公司的運務員,從航空產業之背景,以及運務員工作內容,探討幸福職場指標之內涵以及指標重要程度之排序。 在研究方法上,以馬斯洛的社會需求理論為基礎,參考相關幸福感調查,建構運務員的幸福職場指標,共包括5大構面和20項指標,採用層級分析法(Analytic Hierarchy Process, AHP)設計問卷,運用 Expert Choice軟體,分析各指標之重要程度。 研究結果發現,在5大構面上,以「訓練與培育」最為重要,其次為「待遇與福利」;在20項指標上,重要性居前5項依次為「晉升規劃」、「多樣化在職訓練制度」、「主管領導風格」、「薪資」、「優待機票」。 最後,依據本研究結果,提出對管理實務的建議,希望對於一般企業及本研究之航空公司在規劃幸福職場措施時有所助益。並提出本研究不足之處,以便相關學者進行後續研究時更臻完善。
The purpose of this study was to investigate the well-being indicators aiming at aviation industry. Based on the industry’s background, as well as the job content of airport ground staff, the research was to extract the ideal measurements of well-being indices from their workplace, and followed by importance priority of those indices. Regarding to the research methodology, expert questionnaire was the main research method. Based on Maslow's Hierarchy of Needs and the relevant investigations, the indictors of well-being workplace were structured by 5 dimensions and 20 indicators. Subsequently, AHP (Analytic Hierarchy Process) questionnaire was designed, the priority of each criterion was turned to by using Expert Choice software. According to the result of the study, training and cultivation was the most important, followed by the salary package and welfare among the 5 dimensions. As for the 20 indicators, the top 5 were promotion program, diversification on-the-job training, the competent leadership style, salary, concession flight tickets. Finally, according to the finding of this research, several suggestions were proposed for practical management and hope that the general enterprises and the investigated airline company will be benefited for designing and developing successful measurement of well-beings workplace. Furthermore, suggestions were made for the deficiencies of this research in order to make the improvement of the further relevant research.
