本研究主要檢驗一家大型公司團隊訓練的成效,以及檢驗社會支持與團隊知識之交互作用對於受訓者團隊行為表現的影響。本研究運用Solomon四組實驗設計並作前測污染效果的控制,進行資料蒐集與統計分析。研究結果顯示團隊訓練有顯著的成效,受訓者團隊知識與團隊行為有顯著改善,而該訓練成效非來自於前測的污染效果。此外,透過階層多元迴歸分析的結果也顯示,直屬主管與同事的支持,明顯地有助於受訓者將課堂學習的結果(即團隊知識),有效地移轉至實際工作上(即團隊行為),亦即社會支持具有強化學習移轉的效果。研究結果的管理意涵與限制亦在文中加以討論。
The purpose of this study was to examine the effectiveness of a team-building training, and interactive relationship of social support and learning outcomes of trainees’ team behaviors in a large-size insurance company. This study utilized Solomon four-group design and the potential contaminating effect pretest was monitored. The results indicated that the team-building training was effective without pretest contaminations. In addition, the results from hierarchical multiple regression analysis reported that social support from trainees’ immediate supervisors and colleagues was found to significantly moderate the relationship between trainees’ learning outcomes and trainees’ team behaviors. The implications and limitations of the results are discussed.
