企業運用數位學習 (e-Learning) 具有訓練成本降低、具有富彈性的學習內容、訊息一致且易於更新等優點。然而,企業雖有導入數位學習之意願,但對於該如何確保數位學習有助員工訓練與學習之活動,哪些才是影響員工數位學習成果的重要因素,缺乏完整參考架構。相對於數位學習在企業管理實務上的困境,學術研究成果似乎是相當有限的。以往數位學習的相關研究中,多偏重以學校教學為範疇進行討論與調查,少有以企業為研究範疇之研究。其次,以往的研究多單就技術層面,或個人層面討論數位學習,少有以完整之跨層次理論架構進行討論,與分析數位學習之影響因素。 本研究運用社會技術系統觀點,以宏觀的角度檢視及整合企業數位學習相關理論。為補充研究之不足,以文獻彙整及個案研究為開端,並透過訪談調查之應用,建立分析模式,以其完整、深入地瞭解影響員工數位學習成效之因素。並且,透過採用數位學習之企業員工問卷調查,及後續之跨層次資料統計分析,驗證員工數位學習影響因素理論模型之假說關係及整體模式。 研究結果顯示,數位學習成效(數位學習可用性、持續使用意圖、數位學習績效)同時或交替地,受到來自工作環境層次中,技術條件與社會支持條件變數,以及個人層次變數的直接或干擾之影響。研究成果以較以往研究更為完整的系統觀點,建立理論模式,並加以實證,足供後續研究者,及企業數位學習管理者參考。
There are many advantages for companies to apply e-learning, for example, reducing training cost, flexible learning content, consistence of information, and ease of updating. Comparing to foreign companies, however, companies in Taiwan still hesitate about e-learning. These companies willingly accept e-learning, but lack of evaluation model to make sure its success. Moreover, previous e-learning studies more focused on learning in schools, and rarely on corporate environment, and also, most studies were for only technology or only individuals, and rarely of multi-level theoretical framework to discuss and analyze the antecedents of corporate e-learning. Scholars of sociotechnical system approach have indicated effective organization is to reach joint optimization of interaction of technical and social systems. This study is to apply sociotechnical system approach to survey and integrate previous studies and models, and as well to replenish the gap of e-learning research with the process of cases studies, grounding theory, developing analytic framework, and thorough understanding of the factors for companies to apply e-learning. With procedure of scale development, furthermore, the theoretical model of the antecedents of employees’ e-learning will be tested with survey and analytic tool of HLM, to confirm the usefulness and stableness of the developed model.
