某醫學中心急診護理人員工作表現之相關因素探討

Related Factors of Emergency Nurses' Work Performance in a Medical Center

摘要


急診之醫護人員經常面對處理危急病患生命之情況,所執行之醫療行爲具有極高度的複雜性與不確定性,在繁忙緊湊的診療過程中,發生醫療事故的風險自然大於其他行業,所以從護理行政管理層面來說,確保急診護理人員執行正確的醫療行爲,確實評值他們的工作表現是非常重要的。本研究採『描述性相關研究法』,探討護理人員工作表現相關性之研究,運用譯自美國Meridian Hospitals Dr. Hador所發展之『護理人員工作表現量表』,測量並了解護理人員之工作表現,並用蔡博士欣玲『護理人員工作滿意度量表』測量護理人員之工作滿意度,分析工作表現和個人因素及工作滿意度之相關性。結果顯示,急診護理人員工作表現絕大部分都符合標準,且在年齡、婚姻狀況、護理年資、本院年資、急診年資、能力進階等與工作表現有顯著相關性,而女性員工之工作表現得分較男性員工高,工作表現和工作滿意度中之排班因素有顯著相關性。建議護理管理階層能留任資深之急診護理人員、鼓勵及輔導急診護理人員能力進階,並給予急診護理人員較多排班的自由與空間增加其工作滿意度,確保其工作表現以提昇護理品質。

Emergency nurses have to face rapid changes of patient conditions and perform emergency skills properly to save a patient's life. It is the responsibility of nursing administrators to evaluate and assure emergency nurses' work performance. The purpose of this study was to understand the work performance of emergency nurses and related personal factors and job satisfaction factors within an emergency department of a medical center. All the emergency nurses were included in this study. The nurse performance appraisal and job satisfaction scales were used as the research instrument. Sixty three nurses' job satisfaction scales were collected and an assistant head nurse evaluated the work performances of these emergency nurses. The mean was 3.02 by using 5-point Liker scale job satisfaction checklist. As for related factors, the study found that nurses' age; years of work experience; competency level and marital status were positive and correlated with nurse work performance a significant level. The study also indicated that female nurses perform better than male nurses. The factors of scheduling in the job satisfaction scale was positively correlated with work performance, although the total score of job satisfaction did not relate significantly in this study. Based on the results, the following suggestions for the nursing administrator are Recommended: retain experienced emergency nurses rather than recruit less experienced nurses to assure emergency nursing care quality. Encouraging and helping emergency nurses to achieve a higher competency levels can make them feel more successful. Flexible scheduling is a strong factor in the improvement of emergency nurses' work performances.
