護理業務日形繁重,世界各國皆已發展護理輔助人力協助護理人員執行照護,以提高護理服務品質。本研究目的為探討部份工時勞動力投入與護理人員工作壓力的影響。採橫斷面設計以問卷調查法方式收集資料,收案期間為2015 年3月9 日至4 月30 日,以付出- 回饋失衡工作壓力量表為研究工具,研究對象是北部某醫學中心病房護理人員,研究個案共計265 人(有/ 無部份工時勞動力投入分別為115 位/150 位)。統計方法包括t-test、ANOVA、概化線性模式分析。研究結果一、工作壓力最高為外科、N2 職級;二、部份工時勞動力投入對於整體工作壓力無顯著差異,但可減輕護理人員「外在付出」之工作壓力;三、無部份工時勞動力比有部份工時勞動力協助之護理人員於「外在付出」工作壓力高3.54倍。研究建議善用部份工時護理師協助臨床護理人員,可減輕常規性工作導致外在付出的工作壓力,讓護理人員更有時間執行其它專業性護理活動。
To tackle the problem of gradual increases in nurses' workloads, various countries have developed auxiliary nursing manpower to assist nursing personnel in implementing care, thereby improving nursing service quality. The purpose of this study was to investigate the impact of the part-time workforce on job stress experienced by nurses. This study employed cross-sectional analysis during March 9– April 30, 2015, in the form of effort–reward imbalance questionnaires. The participants were nurses at wards in a medical center in northern Taiwan. The study cohort consisted of 265 nurses (115 and 150 working in environments where the part-time workforce was employed and not employed, respectively). Data were analyzed through t-testing, ANOVA, and a generalized linear model. The results of this study indicate the following: (1) job stress levels were highest among N2 nursing personnel and nurses in the surgical department, (2) employment of the part-time workforce did not engender a significant difference in overall job stress; however, the workforce was observed to help reduce stress related to the "extrinsic effort" of nursing personnel, and (3) stress levels related to the "extrinsic effort" of nursing personnel working without the part-time workforce were higher than those of nurses who worked in the environment with the part-time workforce by a factor of 3.54. The research results indicate that employing a part-time workforce of nurse practitioners to assist clinical nursing personnel can reduce stress related to extrinsic effort experienced by nurses as a result of routine work, thereby enabling nursing personnel to focus more on professional nursing care.
