本研究旨在探討軍校生個人-組織契合(補充、互補性契合)與組織公民行為的結構模式,以及其變項之間的關聯。研究者以國防大學三個學院,二至三年級共502名學生為對象,利用「工作價值觀量表」、「領導能力量表」、「組織公民行為量表」為調查工具,進行資料的蒐集。以「工作價值觀量表」測量補充性契合,「領導能力量表」測量互補性契合。蒐集所得的資料,透過Cronbach's α值的分析,呈現良好的內部一致性。本文隨即採用LISREL評估研究模式的配適情形,並驗證個人-組織契合與組織公民行為各變項的影響關係,分析結果呈現本模式具有良好的配適效果。實證結果顯示:補充性契合與互補性契合均正向影響組織公民行為。根據研究結果,研究者提出三點建議:1.除了學業之外,軍校生應重視其個人與組織的契合度。2.領導能力的養成,是軍校教育的重點與考核項目。3.軍校招生時,可採用「適職」與「適性」的測量,以甄選出合適的學生。
This study aims at exploring relationship between cadets' person-organization fit (P-O FIT) and organizational citizenship behavior (OCB). The subjects of this survey is conducted with 502 cadets from National Deffence University (NDU). The major instruments for this study are work values scale (WVS), leadership competence scale (LCS), and organizational citizenship behavior scale (OCBS). The WVS measures supplementary fit and the LCS measures complementary fit. The obtained data is analyzed by Cronbach's α and product-moment correlation. Futhermore, we develop a LISREL model to measure the relationships between P-O Fit and OCB. Through empirically examining, the P-O Fit (supplementary and complementary fit) influences positively OCB. Based on the empirical results, three suggestions are derived from the research results: (1) To emphasized what cadets' P-O FIT, besides academic performance. (2) Leadership competence is an important operation of military education (3) To adopt aptitude scale is necessary at cadets recruitment for P-O fit.
