企業組織親信角色之實證研究

An Emprical Study on Confidant Roles in Business Organizations

摘要


親信現象在歷史上一直是個令人注目的課題,現代企業組織中,親信角色依然存在。本研究實證探討台灣企業員工對於親信角色的知覺以及親信角色主管領導行為之關聯性。由於研究主題較為敏感,研究者採取便利取樣的方式,共回收137份有效問卷。資料顯示,主管大多選用相差10歲以下的部屬作為親信,至於年齡、性別、服務年資對員工知覺的影響並不明顯。企業員工知覺到的親信角色依分數高低排列:諮詢者最高、公關使次之、資源掌控者再次之,情報密使及黑白臉則最低。另外,企業員工對主管及親信的知覺與親信角色之間呈部份關聯性。主管的領導行為與親信角色間亦呈部份關聯性。研究者由研究結果歸納出領導行為與親信角色之連鎖模型,並討論其管理意涵。

Confidant phenomenon has been a fascinating topic in history. The roles of confidants still exist in modem business organizations. This study examines the perceptions of confidant roles by corporate employees in Taiwan and the relationships between confidant roles and superiors' leadership behaviors. Owing to the sensitivity of the underlying subject, the researcher used a convenient sampling technique. One hundred and thirty-seven effective questionnaires were received in total. Data shows that superiors choose confidants with a 10-year age-gap mostly. The effects of age, gender, and tenure on employee perceptions are not significant. The perceptions of confidant roles in rank order are as follows: decision advisor, public relations agent, resource controller, and, lastly, information spy and black/white face. Also, there exist partial relationships between employees' perceptions on superiors and confidant roles. Similarly, there exist partial relationships between employees' perceptions on confidants and confidant roles. Partial relationships between superiors' leadership behaviors and confidant roles also exist. Finally, the researcher suggests an Interlock Model of Leadership Behavior and Confidant Roles and discusses its managerial implications.
